A Qualitative Study of Work From Home : Effective Way of Working or Personal Holiday?

The purpose of this study is to capture the emotional and behavioral responses experienced by employees in the process of working from home. In this study, the types of employees who are working from home were classified based on the theory of job commitment and withdrawal behavior using qualitative research method. In addition, the antecedents and consequences effects of the telecommuter type were analyzed. Data were collected from 18 public institution employees and analyzed using the grounded theory methodology. The analysis results are as follows. First, the telecommuters were classified into four types according to their psychological and behavioral commitment levels: Deep commitment, Braggart, Neglect, and Surface commitment. Second, it was found that the organization's preparation and planning for WFH(work from home), and autonomy of application had an effect on employees' commitment to telecommuting. Third, it was found that the perception of telecommuting, the telecommuting environment, leadership style, and task characteristics act as contingent factors in the process of WFH. Fourth, various types of psychological and behavioral responses such as sense of belonging, burnout, and teamwork, appeared in the employees’ adaptation to WFH. Finally, the result of data analysis showed that the degree of employee commitment in WFH affects work efficiency and performance at the individual level and the team level. The theoretical and practical implications, limitations of the research, and future research directions were discussed.
