The purpose of this study verifies: the relationships between transactional leadership and organizational citizenship behavior, and between transformational leadership and organizational citizenship behavior. In order to verify the relationships, data obtained from 211 employees in Korea at Gyeonggi-do and 196 employees in China at Shandong province. Techniques used in analyzing data was regression. The summary of the study results are as the following. First, the relationship between transactional leadership and organizational citizenship behavior is positively related and much stronger in Chinese employees than in Korean employees. Second, the relationship between transformational leadership and organizational citizenship behavior is positively related and much stronger in Chinese employees than in Korean employees. Finally, the sub-factors of transformational and transactional leadership style have a difference effects on the scales of OCB. Based on the these findings, the implications and the limitations of the this study were presented including directions for future studies.

본 연구는 한국과 중국에서 거래적 리더십과 변혁적 리더십, 조직시민행동에 대한 관계를 다차원적으로 연구한 논문이다. 한국과 중국에서 유효한 리더십을 밝혀내기 위해, 한국에서는 경기도 소재의 서비스업체와 중국에서는 산동성(山 東省) 소재의 서비스업체에서 근무하고 있는 종업원들을 대상으로 설문을 진행 하였으며 최종적으로 한국 211부, 중국 196부를 분석에 사용하였다. 이를 통해 본 연구에서 얻어진 결과를 요약하면 다음과 같다. 첫째, 거래적 리더십이 조직시민행동에 미치는 영향력은 중국이 한국보다 훨 씬 강하고 한국과는 달리 예외에 의한 관리가 조직시민행동에 적지 않은 영향 력을 미친다는 사실이 드러났다. 둘째, 변혁적 리더십이 조직시민행동에 미치는 영향력은 중국이 한국보다 강하고, 변혁적 리더십의 모든 하위요인이 조직시민 행동의 모든 하위요인에 영향력을 미친다는 사실이 드러났다. 셋째, 거래적 리 더십과 변혁적 리더십의 하부요인들이 조직시민행동의 요인들에 미치는 영향력 은 각 요인들마다 차이가 났다. 이런 결과들을 볼 때 한국보다는 중국에서 거래적 리더십의 역할이 중요하 며, 중국의 서비스업종에서 변혁적 리더십이 조직시민행동에 강한 영향력을 미 친다는 사실을 알 수 있고, 본 연구의 결과는 중국진출 한국기업들에게 현실적 시사점을 준다.
