This study aimed to develop an instrument-principals’ trust in elementary school teachers scale. Based on the literature review of instruments developed to measure trust and how principals perceive teachers’ behaviors and attitudes to form the trust between them, a conceptual model and initial items were developed. Next, through expert judges and pilot tests, 50 items were developed. A total of 241 principals from elementary schools provided usable data as measured by the principals’ trust in teachers scale. Item data were analyzed by exploratory factor analysis and confirmatory factor analysis. As the result, it was shown that the conception of elementary school principals’ trust in teachers consists of 5 factors, that is ‘Collaborative relationship with fellow teachers’, ‘Understanding and caring for students’, ‘Support and respect in the principal’, ‘Partnership with parents’, ‘Teacher's trust in principal perceived by the principal’. It turns out that elementary school principals value the characteristics and attitudes of teachers in various relationships surrounding teachers. It suggested that in order to develop a warm educational community in a culture of trust formed between teachers and elementary school principals, it is necessary to reflect programs that competencies and attitudes necessary to trust each other to improve them in the principal training and teacher training.

이 연구는 초등교장이 신뢰하는 교사의 태도 및 행동을 측정할 수 있는 도구를 개발하여 타당화하는 데 목적이 있다. 이를 위해 신뢰에 관한 국내외 문헌 조사를 토대로 이론 연구와 통계 연구 방법을 병행하였다. 우선, 신뢰에 관한 이론적 연구와 교장을 대상으로 한 개방형 질문지 등을 활용하여 교사에 대한 교장의 신뢰를 구성하는 주요 개념 요인들을 추출하였다. 그리고 추출된 요인들을 중심으로 50개의 설문 문항을 작성하여 초등교장들을 대상으로 온라 인 설문조사를 실시하였다. 최종적으로 수집된 241명의 자료는 탐색적 요인분석 및 확인적 요인분석 방법을 사용하여 분석하였다. 분석 결과, 교사에 대한 초등학교 교장의 신뢰를 구성 하는 5가지 개념 요인을 확인하였다. 5가지 개념 요인은 ‘동료교사와의 협력적 관계’, ‘학생에 대한 이해와 돌봄’, ’교장에 대한 지지와 존중‘, ’학부모와의 동반자적 관계‘, ’교장이 지각하는 교사의 교장신뢰‘였다. 이러한 결과를 통해 초등교장은 교사를 둘러싼 다양한 관계 속에 드러 나는 교사의 특성과 태도를 중요하게 여긴다는 사실을 알 수 있었다. 교사와 초등교장 상호 간에 형성된 신뢰의 문화 속에서 따뜻한 교육공동체를 발전시키기 위해서는 서로를 신뢰하는 데 필요한 역량 및 태도를 확인하고 이를 증진시키기 위한 프로그램을 교장연수 및 교사연수 에 반영할 필요가 있음을 제안하였다.
