This paper discusses the career development issues of R&D professionals in Korea. Career development is an important component area of human resource development. Its focus is organized, planned efforts comprised of adult learning activities which result in mutual benefits between employee and organization.
Reviewing the theories on career development, its issues can be divided to four categories which are career orientation, career stage, career path, career management system. This paper analyzes the current status and problems of R&D professionals' career development in terms of these four categories. Further, it suggests the practical implications for R&D professionals' career development. First, the information of R&D professionals' career orientation must be continuously gathered. Second, competency-based career stage should be developed and incorporated into training/education program. Third, triple career paths system should be set up. Forth, various career management systems should be delivered to R&D professionals.
Finally, the study discusses the further research directions on R&D professionals' career development.

이 연구는 성인교육학의 관점을 고려하여 국내 산업체의 연구개발 업무에 종사하는 R&D 인력의 경력개발에 관하여 논의하였다. 경력개발은 인적자원개발(HRD)의 범주에 들어가는 주제로 우수한 인적자원을 양성하는 목적 지향적이고 조직적인 성인교육활동이라 볼 수 있다. 기존 경력개발 이론분류에 근거하여 경력개발 현상을 분석하는 관점으로 경력욕구, 경력단계, 경력경로유형, 경력관리의 네 가지 영역으로 구분한 후, 이들 네 가지 영역별 국내 R&D 인력의 경력개발의 현황과 문제점을 진단하였다. 실무적 차원에서 R&D 인력의 경력개발을 위한 바람직한 개선방향을 요약하면 다음과 같다. 첫째, 연구 인력의 경력욕구를 주기적으로 조사하여 관련 데이터를 축적한다. 둘째, 역량에 기초한 경력단계를 구분하고 단계별 교육훈련 프로그램을 제공한다. 셋째, 연구전문직을 정착시키고 삼중경력경로 시스템을 구축한다. 넷째, 다양한 경력관리 프로그램을 운영한다. 끝으로 R&D 인력의 경력개발에 대한 추후 연구방향에 관하여 논하였다.
