This study intends to shed light on what kinds of difficulties and challenges collaborative leadership research has to deal with by reviewing the collaborative leadership literature. The goal of this research lies in exploring future research agenda and direction by focusing on critical review of collaborative leadership literature, rather than suggesting any definition and prescription. This study begins with reviewing concepts and definitions of collaborative leadership and sorted out defining concepts and classifications, though a comprehensive literature review was not conducted because of the extensive scope and blurred boundary of collaborative leadership study. Defining concepts and factors like traits, characteristics, attributes, qualities, behaviors, attitudes, skills, ability, role, lessons, manifestos, and prerequisites were identified. The nine difficulties and challenges of collaborative leadership research were identified and discussed by critically appraising the current research outcome and performance. In conclusion, any serious and rigorous research on collaborative leadership is lacking, and the research level and theoretical development are in a preliminary stage, even though attention to collaborative leadership and the quantity of research have increased beyond our imagination. Finally the future research direction and implications are discussed.

본 연구는 1990년대 이후로 많은 각광을 받고 있는 협동 리더십에 대한 연구 성과를 검토하여 협동 리더십 연구가 어떠한 어려움과 도전을 가지고 있는지 검토하고 이어서 시사점을 제시하고자 한다. 협동 리더십에 대한 어떠한 규정이나 처방보다는 연구 성과 와 현실에 관한 문제 제기에 초점을 맞추어 앞으로의 연구 방향을 가늠해보자 하는데 본 연구의 의의가 있다. 본 연구에서는 문헌의 방대함과 연구 분야의 모호한 경계 때문에 매우 포괄적인 문헌 검토를 한 것은 아니지만 다양한 문헌 검토를 통하여 협동 리더십 문헌에서 사용되고 있 는 개념과, 정의를 시작으로 협동 리더십 이론을 정리하였다. 기존 문헌에서 주로 사용되 는 개념과 용어로 특질(traits), 특성(characteristics), 속성(attributes), 자질(qualities), 행 태, 태도, 기술(skills), 능력, 역할, 교훈, 선언문, 그리고 필수 요소와 같은 표현이 포함되 어 있다. 이와 같은 문헌 검토를 통하여 연구 결과와 성과를 분석하여 협동 리더십 연구의 어려 움과 도전을 9가지로 나누어 논의하였다. 결론적으로 말하면 지난 20여 년간 협동 리더 십에 대한 관심과 문헌의 양이 우리의 상상을 넘어서지만 아직도 협동 리더십에 대한 진 지한 연구와 이해는 매우 부족하여 이론 발달의 측면에서 평가하면 초보적인 수준을 벗 어나지 못하고 있다 할 수 있다. 마지막으로 협동 리더십 연구가 나아갈 방향과 시사점 을 논의하였다.
