This study aims to examine the effects of emotional labor on burnout and to verify the mediative effect of job stress between emotional labor and burnout for educational welfare workers. To achieve these purpose, a survey was conducted on all 117 educational welfare workers working at elementary, middle and high schools in Gyoenggido. And then the results were analyzed by hierarchical regression and sobel test using SPSS 21.0 version. The results of study were as follow. First, emotional labor positively effects on burnout and job stress. Second, there is a mediative effect of job stress between emotional labor and burnout. Based on these results, practical implications were proposed to prevent and relieve burnout of educational welfare workers in terms of emotional labor and job stress.

본 연구는 취약계층의 학생에게 다양한 복지 서비스를 제공하는 교육복지사가 인식하는 감정노동이 소진에 미치 는 영향과 이러한 관계에서 직무 스트레스의 매개효과를 검증하고자 하였다. 이를 위해서 경기도 내 초·중·고등학교에서 근무하는 교육복지사 117명 전원을 대상으로 설문조사를 실시하였고, 그 결과를 SPSS 21.0 version을 활용하여 위계 적 회귀분석과 sobel test로 분석하였다. 연구결과, 첫째, 교육복지사의 감정노동은 소진과 직무 스트레스에 각각 정적 인 영향을 미치는 것으로 나타났다. 둘째, 교육복지사의 감정노동과 소진의 관계에서 직무 스트레스는 매개효과가 있는 것으로 나타났다. 이러한 연구결과를 토대로 교육복지사의 감정노동과 직무 스트레스의 측면에서 소진을 예방하고 경감 하기 위한 실천적 방안을 제시하였다.
