The purpose of the study was to verify the effects of emotional labor on job burnout in golf caddies and the moderating effects of social support. For achieving this purpose, this study explored the effects of emotional labor on job burnout and, second, the moderating effects of social support on the relationship between job burnout and emotional labor. 394 caddies were surveyed on related questionnaires, and this data were analyzed through using the SPSS 20.0 program. The result of the study as follows: First, the internal actions of emotional labor had an adverse effect on the task exhaustion, and on the contrary, the surface actions had a static effect on the task exhaustion. In other words, the stronger caddies can not express what he or she wants to express, the more likely they were burnout at their job. Second, meaningful results have been produced in all four parties regarding the moderating effects of social support in the relationship between job burnout and emotional labor, especially considering the situation in which caddie is in the state of affairs, and since customer support and peer support have shown dominant influence, future job exhaustion and stress-relief programs in golf caddies suggest the need to be designed for them.

본 연구는 골프장 캐디들의 감정노동이 직무소진에 미치는 영향과 이 관계를 사회적 지지가 조절해줄 수 있는가를 검증하고자 수행되었다. 이를 위해 첫째, 감정노동이 직무소진에 미치는 영향력 검증과 둘째, 직무소진과 감정노동 사이 의 관계에서의 사회적 지지의 조절효과를 탐색하였다. C도에 위치한 회원제 골프장을 대상으로 총 394명의 캐디를 대상 으로 감정노동, 직무소진, 사회적 지지 관련 설문을 실시하였고, 이렇게 수집된 자료는 SPSS 20.0 프로그램을 활용, 탐색 적 요인분석, 다중회귀분석, 조절회귀분석을 통해 분석되었다. 이 절차를 거쳐 본 연구는 다음의 결론을 도출하였다. 첫째, 감정노동의 내면행위는 직무소진에 부적인 영향을 미쳤고, 반대로 표면행위는 직무소진에 정적인 영향을 미쳤다. 다시 말해, 자신이 표현하고 싶은 것을 표현할 수 있는 정도가 강할수록 직무소진이 심해졌다는 것이다. 둘째, 직무소진과 감정 노동의 관계에서 사회적 지지가 미치는 조절효과와 관련, 네 변인 모두에서 의미 있는 결과가 도출되었는데, 특히 캐디가 처한 상황을 고려할 때 고객지지와 동료지지가 우세한 영향력을 보였기에 향후 골프캐디의 직무소진이나 스트레스 해소 관련 프로그램은 이들을 대상으로 고안될 필요성을 제시해준다.
