When a customer evaluates an organization, the smaller and worse the organization is, the more dependent on the service level of the employee delivering the service. In spite of the importance of frontline employees, which is the core resource of an organization, in a small organization, ironically, it has been neglected in the workplace. The purpose of this study is to identify the personality factors influencing job performance by analyzing personality traits of employees and influencing factors in the skin care industry. Based on these results, this study proposes efficient tactics for organizational performance management. The results showed that only the sincerity trait had a positive effect on job satisfaction and job commitment, and that extroversion, progressiveness, sociability, and instability traits had no effect on either. Negative relationships were found between job satisfaction, job commitment, and turnover intentions. On the other hand, there was no significant relationship between job satisfaction and service orientation. The results of this study can be helpful in establishing the job management strategy of employees in small business.

为了了解服务业从业人员的性格特征对工作表现、服务目标及离职意向产生的影响，针对皮肤美容师进行了 相关调查。另外，为了技术分析、针对多维度项目的因素探索分析、验证测量项目契合度和可行性的相关关系 分析、确定性要素分析以及了解要素间相关关系，还进行了路径分析。此外，利用5要素性格特征工具，分析了皮 肤美容从业人员的性格和工作满意度及工作热情之间的相关关系，并考察了对服务目标和离职意图产生的影 响。经分析得出如下结论。第一，对工作表现产生正面影响的从业人员性格特性为诚实品质，其他外向性格、乐 观态度、社交能力、情绪稳定程度等因素则对工作表现并没有产生积极的影响。第二，考察工作满意度、工作 热情和服务方向之间的相互影响关系。发现工作满意度对服务目标并没有产生直接影响，但工作热情对服务目 标则有着正面影响。第三，工作热情对离职意向有着直接的影响，但服务目标对离职意向并没有直接影响。在皮 肤美容服务行业组织架构中有很多决定业绩的因素，但从业人员的工作热情是决定业绩的主要因素，因此今后 皮肤美容组织内部应提供更加丰富的制度支持，以提高从业人员的工作热情。
