This study investigates components of organizational commitment and the effect of job characteristics on organizational commitment. Additionally this study examines moderating effect of person-job fit between job characteristics and organizational commitment. Data from 40 researchers in public enterprise show that organizational commitment has three fundamental components such as affective, continuance, normative commitment. There are significant relationships between task interdependence and affective commitment, role clarity and continuance, normative commitment, and job stress and normative commitment. Also result shows that person-job fit moderates the relationships all job characteristics between affective commitment, and task interdependence, job stress and normative commitment. Implications of the research findings are discussed, and recommendation for future research are provided.

본 연구는 조직몰입의 구성요소들을 규명하고, 직무특성이 조직몰입에 미치는 영향과 이들 간의 관계에 있어 개인-직무적합성의 조절효과를 실증하고자 하였다. 가설 검증을 위해 국내 공기업 연구원 40명을 대상으로 실시한 설문자료를 분석하였다. 분석결과는 다음과 같다. 첫째, 확증적 요인분석을 통해 조직몰입은 정서적몰입, 계속적몰입, 규범적 몰입이라는 세 가지 하위차원으로 명확하게 구분되는 것으로 나타났다. 둘째, 직무특성 변수들 중 과업상호의존성은 정서적 몰입, 역할명확성은 계속적 몰입과 규범적 몰입, 직무스트레스는 규범적 몰입에 통계적으로 유의한 영향을 미치는 것으로 나타나 조직몰입 의 세 가지 하위차원에 대한 직무특성 변수들의 영향은 다르게 나타나고 있음이 확인되었 다. 셋째, 직무특성 변수들 중 과업상호의존성과 개인-직무 적합성의 상호작용효과는 정서적 몰입과 규범적 몰입에서, 역할명확성과 개인-직무 적합성의 상호작용 효과는 정 서적 몰입에서, 직무스트레스와 개인-직무 적합성의 상호작용 효과는 정서적 몰입과 규 범적 몰입에서 유의하게 나타났다. 이러한 연구결과를 토대로 본 연구의 시사점과 한계점 및 향후연구 과제를 제시하였다.
