This study analyzed the moderating effect of school organizational climate(relationshiporiented, change-oriented, achievement-oriented) on the relationship between principal’s educational leadership and school self-evaluation satisfaction. A total data of 595 teachers from 30 public school in Gyeonggi-do were used for hierarchical regression analysis. The results reported that principal’s educational leadership directly affected school self-evaluation satisfaction and relationship-oriented, change-oriented climate moderated the relationship between principal’s educational leadership and school self-evaluation satisfaction, while achievement-oriented climate did not. This study reported the importance of school organizational climate(relationship-oriented, change-oriented) to strengthen the relationship between principal’s educational leadership and school self-evaluation satisfaction. Also, Results of this study emphasize the significant role of school principals and teachers who should facilitate school organizational climate(relationship-oriented, change-oriented) in terms of school self-evaluation implementation for improving school accountability and school improvement.

이 연구는 중등교원이 지각하는 학교장 교육리더십과 학교자체평가 만족도 간의 관계를 실증적 으로 규명하고, 학교조직풍토(변화지향, 성과지향, 관계지향)가 학교장 교육리더십과 학교자체평가 만족도와 관계에서 조절변수로서의 역할을 가지는지 검증하여 효과적인 학교자체평가 실행을 위한 성공조건을 탐색하는데 그 목적이 있다. 이러한 연구목적을 달성하기 위하여 경기도 소재 공립 중 등학교 교원을 대상으로 설문조사 자료를 수집한 후 위계적 회귀분석을 실시하였다. 연구결과, 첫째, 학교장 교육리더십은 학교자체평가 만족도에 정적으로 유의한 영향을 미치는 것으로 나타났다. 둘 째, 학교조직풍토 중 변화지향 풍토와 관계지향 풍토는 학교장 교육리더십과 학교자체평가 만족도 간의 관계를 정적으로 유의하게 조절하지만, 성과지향 풍토는 그 관계를 조절하지 않는 것으로 나 타났다. 이러한 연구결과는 학교장 교육리더십과 더불어 학교조직의 변화지향 풍토, 관계지향 풍토가 긍 정적으로 결합되었을 때, 효과적인 학교자체평가가 실행될 수 있음을 시사하는 것이다. 따라서 학교 자체평가가 학교교육의 질 개선과 교육의 내적 책무성을 담보하는 평가기제로 활용되기 위해서는 무엇보다 학교장 교육리더십과 건강한 학교조직풍토 형성이 중요하다고 할 수 있다.
