The purpose of this study is to explore the relationship between the values of workers at welfare facilities for persons with disabilities and their job performance. The study, especially, focuses on the impact of awareness of social integration and human rights on the job performance of such facilities with autonomy as a mediation. Presuming in this study that autonomy, which is prone to detriment from decentralization and trusted management, plays a critical role in active organizational participation, I analyzed the mediating effect of autonomy by inspecting the organizational performance of the welfare facilities of persons with disabilities to draw improved policies and practical implications. The summary of the result of the study is as follows : Firstly. Social integration awareness of the workers at residential facilities for persons with disabilities had positive impact on autonomy; Secondly. Social integration awareness of the workers at residential facilities for persons with disabilities had positive impact on organizational performance; Thirdly. Human rights awareness of the workers at residential facilities for persons with disabilities had positive impact on autonomy; Fourthly. Human rights awareness of the workers at residential facilities for persons with disabilities had positive impact on organizational performance; and Fifthly. Autonomy of the workers at residential facilities for persons with disabilities was mediating the impact of social integration and human rights awareness on organizational performance. The result of the study disclosed that in order to promote job satisfaction and commitment, the subcomponents of organizational performance, it was important to educate and train the workers on the issues of human rights and social integration and provide practical supports including empowerment. The result of the study implies that the discernment of all members in the field of welfare for persons with disabilities must be examined to promote human rights and contribute to social integration, and thereby, improve organizational performances. Moreover, it was made clear that respecting the autonomy of the members of the organizations helped with organizational performances. Bottom line, it is most important to examine the fundamental aptitude of the members who directly interact with persons with disabilities. To encourage the social integration awareness of persons with disabilities, it is never enough to stress that the mentality of the members of these organizations must be checked. It is clear that the human rights and social integration awareness of the workers closely contribute to the social integration of persons with disabilities. It is also clear that the domain of autonomy is an important component in the field. It is true that the result is rather desirable, but the implications of this study on keeping to principles and job performances in the welfare of persons with disabilities are important. This study disclosed the substance of examining the psychological elements of the workers to promote their organizational performance as well as the significance of their moderately delicate autonomy. I hope the results of this study are pragmatically applied in the field of handicaps welfare.

본 연구는 장애인 거주시설의 종사자들이 지녀야 하는 가치와 직무성과와의 관계를 살펴보는 연구로 사회통합의식과 인권의식이 장애인 거주시설의 직무성과에 미치는 영향에 관하여 자율성을 매개로 하여 살펴보고자 하였다. 본 연구의 특징은 각종 분권화 및 위탁경영으로 훼손될 수 있는 자율성이 능동적 조직참여에 중요하다고 보아 자율성에 대한 매개효과를 함께 살펴봄으로써 장애인거주시설의 조직성과의 점검을 통하여 향상된 정책 및 실천적 함의를 도출하고자 하였다. 본 연구의 결과를 요약하면 다음과 같다. 첫째, 장애인 거주시설 종사자의 사회통합의식은 자율성에 정적인 영향을 미치고 있었다. 둘째, 장애인 거주시설 종사자의 사회통합의식은 조직성과에 긍정적인 영향을 주고 있는 것으로 분석되었다. 셋째, 장애인 거주시설 종사자의 인권의식은 자율성에 긍정적인 영향을 주는 것으로 조사되었다. 넷째, 장애인거주시설 종사자의 인권의식은 장애인거주시설의 조직성과에 긍정적인 영향을 미치고 있는 것으로 분석되었다. 마지막으로 장애인 거주시설 종사자의 자율성은 사회통합의식과 인권의식이 조직성과에 미치는 영향을 매개하고 있는 것으로 분석되었다.
