The purpose of this study is to research the variation of leadership much needed in cultivating a missional church community that serves the outcast in the present multicultural society. Although deprived of locality in its multi-cultural setting, this study aims to seek out leadership essential to the Korean church in its transition to a missional church community. Many scholars claim the core to leadership is in initiating change. However, the Korean church has become exclusive, competitive in growth, and focused on expansion, more so than initiating change towards the Kingdom of Christ. Through this study, we will seek out methods to overcome such boundaries and limitations the Korean church struggles against. In thoroughly examining those methods, there is leadership that the missional church cannot forego if it desires to serve the local community. This study analyzes such leadership by the frame of its essential characteristics and behavioral characteristics. Furthermore, the essence and mission of leadership towards change can be examined by the intra-individual, dyadic, and organizational level. First, on the intra-individual level, such leadership pursues Christ-centered values grounded in the gospel, and cultivates an atmosphere of commitment towards Missio Dei in the church. Second, on the dyadic level, such leadership builds horizontal structures in team leadership, and raises young leaders for church planting. Third, on the organizational level, such leadership pastors a gospel centered ministry timely to current generations, and assembles an embracing community with solidarity founded upon the Kingdom of God.

본 연구의 목적은 다문화 사회속에서 소외된 이웃과 지역사회를 섬기는 선교적 교회공동체를 만들기 위해서 필요한 리더십을 연구하는 것이다. 이 연구는 기독교 리더십의 관점에서, 다문화 사회속에서 지역성을 상실한 한국교회가 이웃들로부터 사랑받는 선교적 교회공동체로 변화하는 데 있어서 필요한 리더십이 무엇인가를 모색하는데 목적이 있다. 리더십 이론가들은 변화를 이끄는 것이 리더십의 핵심이라고 주장한다. 이 연구를 통하여 교세확장에만 초점을 맞춘 한국교회의 성장주의적이고 배타적인 개교회주의의 한계를 벗어날 수 있는 방법을 모색할 것이다. 본 연구는 이전 연구에서는 없었던 지역교회가 다문화 사회속에서 소외된 이웃과 지역사회를 섬기는 선교적 교회로 변하기 위하여 필요한 리더십의 요소들이 무엇인지를 살펴보았다. 그 리더십을 살펴봄에 있어서 다문화 사회속에서 지역사회를 섬기길 원하는 선교적 교회가 놓치지 말아야 할 리더십을 핵심 특성과 행동 특성의 틀거리로 분석을 해 보았다. 핵심 특성(essential characteristics)은 각 리더십 차원에서 추구하고자 하는 가치를 설명하며, 행동 특성(behavioral characteristics)은 리더십 행동에서 핵심이 된다. 본질(핵심 특성)과 한국 문화 속 교회의 변화를 생각하는 리더십의 사명(행동적 특성)을 개인내면(intra-individual), 일대일 관계(dyadic), 공동체(organizational) 차원(level)에서 찾아보면 다음과 같다. 1) 개인 내면적 차원에 있어서는 ➊ 복음에 기반한 예수님 중심의 가치추구, ➋ 하나님 선교(missio Dei)에 대해서 헌신하겠다는 교회분위기이다. 2) 일대일 관계차원에서는 ➊ 수평적 구조의 팀 리더십을 구축하는 것과 ➋ 새로운 교회개척을 위한 젊은 리더들을 키우는 것이다. 3) 세 번째 공동체 차원에서는 ➊ 새로운 시대와 세대에 맞는 성령에 이끌리는 사역과 ➋ 하나님 나라에 기초한 연대의 모습이 있는 포용적 공동체의 모습으로 정리할 수 있다.
