The study on the relationship between job insecurity and psychological work adjustment

This study sought to investigate the influences of the quantitative and qualitative job insecurities on psychological work adjustment such as job satisfaction, organizational commitment, stress, and self-efficacy. We also tested the moderate effect of LMX quality and emotional intelligence on relationships between these variables. Relationships among the constructs are predicted based on relevant literature, and are tested using survey result from 200 employees working in five corporations of the financial sector in South Korea. We found that quantitative job insecurity had a significantly positive effect on stress while quantitative job insecurity had no significant effects on job satisfaction, organizational commitment, and self-efficacy. Qualitative job insecurity had a significantly negative effect on job satisfaction and organizational commitment and a significantly positive effect on stress while qualitative job insecurity had no significant effects on self-efficacy. In addition, the hypotheses concerning the role of LMX as moderators were not supported. On the other hand, emotional intelligence moderated on the relationships between qualitative job insecurity and job satisfaction or stress. Based on these findings, the implications and limitations of the study were discussed.

본 연구는 직무 불안을 두 가지 요인으로 구분하여, 정량적 직무 불안과 정성적 직무 불안이 구성원들의 직무 만족, 조직 몰입, 스트레스, 자기 효능감과 같은 심리적인 직무 적응에 미치는 영향과 함께, 이들간의 관계에 있어서 LMX의 질과 정서 지능의 조절효과를 검토하고자 하였다. 개념들간에 관계는 기존 문헌들에 근거하여 가설화되었으며, 서울에 위치 한 5개 금융권 기업에 근무하는 200명의 사무직 종사자들로부터 설문을 통해 검증되었다.
