초록
영어
The purpose of this study is to examine the effect of organizational justice on commitment to organizational change, organizational commitment, and turnover intention. This study also investigated the mediating effects of commitment to organizational change on the organizational justice–organizational commitment and organizational justice–turnover intention relationships. The data of this study were collected from employees in the Korean banking industry under the M&A. The total sample size was 301. The results of this study showed, as expected, that distributive justice was positively related to commitment to organizational change, organizational commitment, and turnover intention. Inconsistent with our expectation, however, procedural justice were not significantly related to commitment to organizational change, organizational commitment, and turnover intention. In addition, we found that distributive justice were indirectly related to organizational commitment and turnover intention via commitment to organizational change. However, there were no mediating effects of commitment to organizational change on the relationships between procedural justice and organizational commitment and between procedural justice and turnover intention. The implications, the limitations of this study, and the future research directions were discussed.

글로벌 경쟁이 심화됨에 따라 미국을 중심으로 기업의 생존과 경쟁력 강화를 위한 조직변화로 M&A(Merger and Acquisition)가 활발하게 실시되고 있다. 우리나라 역시1997년 금융위기 이후 많은 기업들이 M&A를 실시하고 있다. 그러나 M&A는 기대만큼의 성과를 내지 못하는 것으로 보고되고 있다.
