The purpose fo this study was to analyze the antecedents of informal learning through the method of meta-analysis. For this purpose, we collected 12 studies conducted from 2000 to 2014 and calculated over the 32 effect size from selected studies. First, the mean effect sizes were analyzed in overall and compared in terms of psychological and social variables and job characteristics variables. As a result, the effects size of psychological and social variables was higher than job characteristics variables, and in each of variables the interpersonal relationship variable was great, task burdens variables was the reverse. Results of the analysing the mean effect sizes of psychological and social variables and each variable of them, every variable had higher than normal level of effect size. On the other hand, in job characteristics, task variety and task autonomy had normal level of effect size, task burdens had low level of effect size. Based on the result of meta analysis, Suggestions and implications for the facilitating informal learning were discussed.

이 연구의 목적은 메타분석방법을 활용하여 무형식학습 선행변인이 무형식학습에 미치는 효과크기를 구명하는 데 있었다. 이와 같은 목적을 달성하기 위하여 2000년부터 2014년 사이 국내외에서 발행된 무형식학습 선행변인 관련 실증연구 12편을 대상을 총 32개의 효과크기를 산출하였다. 먼저 무형식학습 선행변인을 심리·사회적 특성 변인군과 직무특성 변인군을 나눠 변인군별 전체 평균효과크기를 산출한 후, 개별변인의 평균효과크기의 차이를 분석하였다. 그 결과, 무형식학습에 각 변인군이 갖는 효과크기는 심리·사회적 변인군이 직무특성 변인군보다 더 큰 것으로 나타났고, 무형식학습에 영향을 미치는 개별 변인들의 평균 효과크기 분석 결과 대인관계 변인이 가장 큰 효과크기를 가지고 있었고, 업무부담이 가장 낮은 효과크기를 가지고 있었다. 심리·사회적 변인군 및 변인군 내의 개별 변인들의 평균 효과크기에 대해 분석한 결과, 모든 개별 변인이 보통 이상 수준의 효과크기를 가지고 있었다. 반면에 직무특성 변인군 및 변인군 내 개별 변인들의 평균 효과크기의 경우 과업다양성과 과업자율성은 보통 수준의 효과크기를 가지고 있었으나, 업무부담 변인의 경우 낮은 수준의 효과크기를 가지고 있는 것으로 나타났다. 이러한 결과를 토대로 무형식학습 촉진과 후속 연구를 위한 논의 및 제언을 하였다.
