The purpose of this study were to examine the relationships among professionalization,burnout,organizationalcommitmentandturnoverintention,and to identify the influencing factors ofturnoverintention ofclinicalnurses.The datawascollectedfrom 140nursesin fourhospital,betweenApril1tomay 30, 2010.The data were analyzed by SPSS program,using descriptive statistics, pearsoncorrelation,andstepwisemultipleregression. The results showed that the level of nurses’ turnover intention was 15.29(SD=4.55)pointson average.Age,religion,unit,nightshiftand satisfaction ofcurrentunitweresignificantturnoverintention.Thesignificantpredictorsof nurses’turnover intention were professionalization,burnout,and organizational commitment.These variables showed explanatory power of61.6%.The study suggested thatto decrease the nurses’turnover intention were reinforced the professionalization,organizationalcommitment,anddecreasedtheburnout.

본 연구는 임상간호사의 이직의도 영향요인을 알아보기 위한 서술적 조사연구로서,다양한 영향 요인 중 전문직업성,소진,조직몰입 변수를 중심으로 분석한 연구이다.본 연구의 자료는 U시 소재 4개의 종합병원에 근무하는 임상간호사 140명을 대상으로 수집하였으며,수집된 자료는 통계 프로그 램을 활용하여 분석하였다.연구결과 임상간호사의 전문직업성은 평균 94.50점,소진 59.26점,조직몰 입 25.29점,이직의도는 15.29점이었다.임상간호사의 일반적 특성이 20대의 연령에 종교가 없고,기 타 병동에 근무하며 밤근무를 하면서 현병동에 만족하지 않은 경우일 때 이직의도가 높은 것으로 나 타났다.전문직업성과 조직몰입이 높을수록,소진이 낮을수록 이직의도가 높았으며,이직의도에 영향 을 미치는 주요요인으로는 조직몰입,소진,전문직업성 순이었으며,이들 요인이 이직의도를 61.6% 설명하였다.따라서 임상간호사의 이직의도를 낮추기 위해서는 조직몰입과 전문직업성을 높이고 소 진을 낮추는 인적자원 관리 전략이 요구된다.
