This study empirically apprehended the process that the organizational justice following the family-friendly system of the diffusion company led to the job satisfaction and organizational trust through the family-friendly organizational culture, and apprehended the causal relationship that this relation was linked to the anticipative behavior again. As a consequence of research test of data in the defence corporation of 360 women This study indicates that Organizational justice factor have three factors. Three factors are Distributive justice, Procedural justice, The fairness of interaction. when the three factors gives positive impacts, The perception of Family-friendly organizational culture increases than before. It shows if the institutional base of the family-friendly system operation is well prepared in the corporate organization, the organizational culture aspect can be improved. However, a result came out that the family-friendly organizational culture had a positive effect on the organizational trust and job satisfaction in the relationship between the family-friendly organizational culture and the organizational trust, job satisfaction, and anticipative behavior. However, a negatively significant result rather came out unlike the hypothesis that the family-friendly organizational culture would have a direct positive(+) effect on the anticipative behavior. Finally, As a relationship of Organizational trust and preemptive action, job satisfaction, Organizational trust and job satisfaction give a positive impact of preemptive action. Also organizational trust just gives positive impact of job satisfaction.

본 연구는 방산기업의 가족친화제도에 따른 조직공정성이 가족친화적 조직문화를 통한 직무만족과 조직신뢰 및 선제적 행동에 이르게 되는 인과관계를 실증적으로 파악하였다. 방산기업 여성구성원 360명의 자료로 연구가설을 검정한 결과, 조직공정성 요인인 분배공정성, 절차공정성, 상호작용공정성의 세 차원에 대해 긍정적일수록 가족친화적 조직문화에 대한 인식이 증가하는 것으로 나타났다. 이는 방산기업조직 내에서 가족친화제도 운영의 제도적 기반이 잘 갖추어져 있을수록, 조직문화적인 측면도 향상될 수 있음을 보여준다. 하지만 가족친화적 조직문화와 조직신뢰, 직무만족, 선제적 행동의 관계에서 가족친화적 조직문화는 조직신뢰와 직무만족에 긍정적인 영향을 미친다는 결과가 나왔으나, 당초 가족친화적 조직문화가 선제적 행동에 미치는 영향은 가설과는 달리 부적으로 유의미한 결과가 나타났다. 그리고 선제적 행동과 조직신뢰, 직무만족의 관계에서 조직신뢰와 직무만족은 선제적 행동에 각각 긍정적인 영향을 주었고, 조직신뢰는 직무만족에도 긍정적인 영향을 주었다.
