This study is to explore the cause of exceptionally fruitful ministry of Korean female missionaries. The study has selected three cases of Korean women missionary in educational mission. They are Young-Ja Kim in India, Jang-Hee Gu in Peru, and Ok-Shil Kim in Kenya. All three missionaries have spent more than 25 years in educational mission, and assumed top-leadership role in the institutions that they has founded. And, their work had resulted in an outstanding accomplishment. The longevity of the work, and their top leadership role in the institution was the main factors of choosing the case for this study. To examine the cause of their success, the study had suggested new concept of conversion. Traditionally, conversion was seen as sudden and dramatic moment which resulted of radical change of religion. But, in this study, the concept of conversion is a series of experience that often included the experience of ‘intensification’ of their sense of calling, and can be occurred without the change of religion, and resulted in transformation of self and others. In this way, conversions are not just a personal experience; they have social dimension. In this study, this comprehensive definition of the conversion was taken into the consideration. Then, the study has concluded in three elements that contributes their success in educational ministry. First, the cause of the success of these women lies in their long and gradual conversion experiences, which provide the continuing force to overcome obstacles and difficulties, and be able to provide the longevity of the ministry. Second, their previous experience played an important part of their current educational mission. They all interpreted their previous experience as preparative for the current work. Such retrospect interpretation had led to the deeper conviction for their current ministry. Third, their sense of calling in this ministry resonated with their humble and horizontal leadership skill which often appeared in female leaders. Three elements had resulted in the exceptional success in their ministry. Therefore, the study suggests implementing ways to improve the sense of conversion experience for the better and effective ministry of Korean female missionaries. In addition, they study suggests some systematic supports for the married women missionaries who are often being neglected in developing their ministry potential in mission field.

본 연구는 한국 여성선교사들의 교육 선교에서 주목할 만한 사역의 결과를 거둔 세 명의 여성선교사의 사역을 조명하여 그들의 사역 성공의 요인을 밝히는 것을 목적으로 한다. 특히 세 명 여성선교사의 회심 경험이 실제로 사역 성공에 미친 영향을 조사하였다. 연구 대상이 된 세 명의 사례는모두 25년 이상의 교육 사역 경험을 가진 여성선교사들로서 본인이 세운학교에서 장기간 최고의 리더십을 발휘하였고, 그 결과 대단한 구체적 성과를 이룩하였다. 무엇이 이들의 구체적 성과를 가능하게 하였는지 요인을 살피면서 필자는 먼저 회심의 새로운 정의를 시도하였다. 전통적으로 회심을 급격하고순간적인 종교적 변화를 가져오는 경험으로 이해하는 경향이 있었으나 본글에서는 보다 장기적이며, 심화한 깨달음의 단계로 들어가는 ‘강화’의 경험을 회심의 경험 안에 포함하였다. 이글은 이러한 형태의 회심을 ‘장기적, 점진적 회심’ 경험으로 규정한다. 이에 본 글은 세 명의 선교사 이야기에서발견되는 장기적이며 점진적인 회심 경험이 실제 이들의 사역에 어떻게 공헌하였는지를 밝히고자 하였다. 그 결과 본 연구는 세 가지 결론을 도출했다. 첫째, 여성선교사들의 사역 성공의 요인인 ‘장기적이며 점진적인 회심’ 경험은 이들이 역경과 장애물을 극복하고 지속해서 교육 사역을 수행할 수 있는 원동력을 제공하였다. 둘째, 여성선교사의 사역이 성공한 또 다른 요인은 이들의 과거 경험들이 현재의 교육행정업무와 서로 연관되어 긍정적으로 공헌하고 있었기 때문이었다. 모두는 과거 자신들의 경험을 현재의 관점에서 해석하면서 의미부여를 하였다. 이것은 과거의 경험을 무의미한 경험이 아니라 현재의 교육 사역을 위한 준비과정으로 이해함으로써 현재 사역의 효율적 태도뿐 아니라 더욱 깊은 차원의 확신을 제공하였다. 셋째, 이들의 교육 선교가 큰 성과를 이룬 것은 선교지에서의 교육 선교의 특성과 자신들의 여성적 접근이 서로 잘 조화되었기 때문이었다. 이어서 이글은 여성선교사들의 효율적 사역을 위하여 네 가지를 제안한다. 첫째로 효과적인 사역을 위해 여성선교사들이 확고한 회심 경험을 할 수 있도록 다양한 방식의 영성 훈련을 제공할 필요가 있다. 둘째, 여성 선교사들이 자신들의 은사와 전문성이 충분히 발휘되는 선교사역으로 배치되는 것이 매우 중요하다. 셋째로 여성선교사의 사역 활성화를 위해서는 여성의 삶의 여정을 충분히 고려한 접근이 필요하다. 넷째, 여성선교사들은 자신의 과거의 행적을 하나님의 인도하심이라는 관점에서 성찰하고 현재의 삶의 자리에서 감당해야 할 소명을 적극적으로 연결하는 자세가 필요하다.
