The purpose of this study is to examine the mediating effects of organizational commitment in relationships between social capital of service industry and adaptive performance. Data collected from 286 employees working in service industry were analyzed by using SPSS 18.0 and AMOS 18.0 programs. Results are as follows: First, trust and norms work which were sub-factors of social capital had positive effects on adaptive performance. This result emphasizes the effects on social capital and adaptive performance. Second, organizational commitment had mediating effects in the relationships between social capital and adaptive performance. Social capital improved organizational commitment. The improved organizational commitment led to positive results and affected the adaptive performance. These results indicate that social capital of service industry can be effective in the outcomes of adaptive performance as it improves the organizational commitment. This study emphasizes important roles of mediating effects of organizational commitment in on the relationship between social capital and adaptive performance. It is significant, because it observes organizational performance through social capital, adaptive performance and organizational commitment.

본 연구는 서비스 산업의 사회적 자본과 적응수행과의 관계에서 조직몰입 매개효과를 알아보기 위하여 수행되었다. 이를 위해 서비스산업 근로자 286명으로부터 수집된 자료를 SPSS 18.0과 AMOS 18.0 프로그램을 사용하여 분석하였다. 본 연구결과는 다음과 같다. 첫째, 사회적 자본의 하위요인인 신뢰와 규범이 적응수행에 정(+)의 영향에 미치는 것으로 나타났다. 이러한 결과는 사회적 자본과 적응수행에 미치는 효과를 강조하는 것이다. 둘째, 조직몰입은 사회적 자본과 적응수행과의 관계에서 매개효과가 있는 것으로 나타났다. 사회적 자본은 조직몰입을 향상시키고 향상된 조직몰입은 긍정적인 결과로 이어질 수 있으며, 적응수행에 영향력을 발휘한다는 것을 알 수 있었다. 이러한 결과는 서비스 산업에서 사회적 자본이 조직몰입을 향상시킴으로써 적응적 수행성과에 효과적일 수 있음을 알 수 있다. 본 연구는 사회적 자본과 적응수행과의 관계에서 조직몰입의 매개효과는 중요한 역할을 강조하였으며, 사회적 자본, 적응수행, 조직몰입을 통한 조직성과를 고찰하였다는데 그 의의가 있다.
