The purpose of this study was to empirically examine the effect of the secondary school teachers’ awareness of educational authority loss on school organizational effectiveness, in relation to the regulation effect of secondary school teacher’s morale. So, 779 questionnaires were analyzed by using AMOS 18.0 and SPSS 12.0 after conducting a survey 943 teachers in secondary schools in Seoul. The findings of this research were as follows; First, among secondary school teachers’ awareness of educational authority loss, the teachers’human rights deprivation fator was the highest. The teachers’ authority exertion restrictions factor was the second and the teachers’ authority exhaustion factor was the third. Second, when it came to secondary teachers’ awareness of educational authority loss and school organizational effectiveness, much higher negative relationship existed. Especially secondary school teachers’ awareness of educational authority loss had negative relationship with the psychological morale factor the occupational morale factor, and the systematical morale factor. But it did not have any relationalship with the environmental morale factor. On the contrary, morale had high positive ralationalships with occupational satisfaction, occupational productivity, and organizational adaptation in regular order. Third, when secondary school teacher’s awareness of educational authority loss influenced on the school organizational effectiveness, the regulation effect of morale existed. This means that the higher the psychological morale factor, the occupational morale factor, the systematical morale factor, and the environmental morale factor is, respectively, the lower the negative effect of secondary school teachers’ awareness of educational authority loss on their school organizational effectiveness.

본 연구는 중등교사의 교권상실 요인들과 학교조직효과성의 관계에서 중등교사의 사기의 조절효과를 실증적으로 규명하는데 그 목적이 있다. 이를 위해 서울특별시교육청 산하 22개 학교 943명을 대상으로 설문조사 후 최종 779부를 분석에 활용하였다. 수집된 자료는 구조방정식모형을 이용한 조절효과 분석을 실시하였다. 분석 결과 중등교사의 교권상실감이 학교조직효과성에 영향을 미치는데 있어 교사가 인식하는 심리적, 과업적, 조직적, 환경적 사기 요인은 조절효과가 있는 것으로 나타났다. 즉, 교권상실감이 증가하여 학교조직효과성에 부정적이 영향을 미칠 때 사기의 심리적, 과업적, 조직적, 환경적 요인이 높을수록 부정적인 영향이 완화된다는 것을 의미한다. 따라서, 학교조직의 관리자인 학교장, 교감은 합리적이고 효율적인 학교경영을 통해 교사의 교권상실감이 완화될 수 있도록 노력해야 하며 사기요인 중 제일 중요하게 인식되는 조직적 사기요인이 높아질 수 있도록 학교 구성원의 의견수렴과 협의를 거쳐 교육사업 정비와 신규 교육 사업을 추진해야 하고, 과업적 사기요인 업무에 관한 사항보다도 인관관계를 돈독히 할 수 있는 칭찬과 격려, 배려나 관심, 친목행사 등에 더 많은 노력을 기울일 필요가 있다. 또한 이를 통해 사기가 진작되어 교권상실감이 완화되고 더욱 직무에 효율적으로 적응하면서 직무성과를 높여 학교조직효과성을 높일 수 있도록 적극적인 리더십을 발휘해야 한다.
