Higher levels of turnover intention have been documented among living rehabilitation teachers who work in residential facilities for the disabled. The aims of the current study were to test if burnout and supervision can interact to influence the turnover intention among living rehabilitation teachers. A sample of 345 living rehabilitation teachers of residential facilities for the disabled were surveyed. Results supported the hypothesis that higher levels of burnout will be associated with higher levels of turnover intention. Results also supported the moderation model, the three functions of supervision(educational, administrative, supportive) moderated the relationship between burnout and turnover intention of the living rehabilitation teachers. Supportive supervision was the strongest moderator among the three functions of supervision. The practical implications have been suggested for the efforts to enhance the supervision functions in order to reduce turnover intention of living rehabilitation teachers in residential facilities for the disabled.

본 연구는 장애인거주시설에서 근무하는 생활재활교사를 대상으로 수퍼비전이 소진의 이직의도에 대한 영향을 완충하는 조절효과가 있는지 검증하고자 하였다. 이를 위해 전국적으로 150개의 장애인거주시설을 대상으로 설문조사를 실시하였으며, 최종 345명의 자료를 최종분석에 사용하였다. 주요한 결과는 다음과 같다. 첫째, 생활재활교사의 소진은 이직의도에 유의미한 정적(+) 영향을 미쳐 생활재활교사의 소진정도가 높을수록 이직의도도 높아지는 것으로 나타났다. 둘째, 수퍼비전의 세 가지 기능은 지지적, 교육적, 행정적 수퍼비전 순으로 생활재활교사의 이직의도에 부적(-) 영향을 미치는 것으로 나타났다. 셋째, 수퍼비전의 세 가지 기능은 각각 생활재활교사의 소진과 이직의도 간의 관계에서 이직의도를 조절하는 요인으로 나타났 으며 지지적 수퍼비전이 조절효과가 가장 높은 것으로 나타났다. 본 연구는 장애인거주시설에서 근무하는 생활재활교사의 소진이 이직의도에 미치는 부정적 영향을 완충시킬 수 있는 수퍼비전의 조절효과를 밝히 고 이에 대한 실천적 함의를 이끌어냈다는 점에서 본 연구의 의의가 있다고 본다.
