The purpose of this study is to examine the effect of the Justice which is thought as important but has not been studied almost on the attitude to the union in the hotel industrial. This study built a exploratory empirical model that there is causal relationship of the emotional labor on the attitude to the union on the base of the exploratory consideration. To test hypotheses empirically, the questionnaire data were collected from 249 members of Hotel and Tourism Trade Union in Busan and was analyzed by using Regression Analysis. Results of empirical analysis are as follow. 1) distributive justice and interactional justice which justice dimension has the significant negative effect on the Industrial Relations Behavior. 2) The significance of this study indicates that labor union member's company commitment plays a role as moderating variable influencing the relationship between justice and Industrial Relations Behavior. Lastly, this study suggested the implication of the result, the limitation and the direction of future study. The results of this study provide suggestion to the Hotel company.

본 연구는 호텔산업에서 비교적 소홀히 다루어진 노사관계를 조명한 연구이다. 특히호텔 경영자에게 전략적 시사점을 제공하기 위해 통제 가능한 공정성과 회사몰입에주목한 연구이다. 노동조합이 있는 부산지역 특급 호텔과 카지노의 종사원 249명을대상으로 연구를 수행하였다. 연구 결과 분배공정성과 상호작용공정성은 참가행동지향성과 투쟁행동지향성에 유의한 부(-)의 영향을 미치는 것으로 나타났고, 회사몰입은절차공정성과 상호작용공정성이 노사관계행동지향성(노조참가행동, 투쟁행동)을 부(-)적으로 조절하는 효과가 있는 것으로 나타났다. 분석결과를 바탕으로 호텔산업에서 조직구성원의 노사관계행동지향성(참가행동지향성과 투쟁행동지향성)을 줄여 안정적인 노사관계의 확립을 위해 분배공정성과 상호작용공정성에 대한 관리가 필요하고, 회사몰입을 높여 공정성이 노사관계행동지향성에 미치는 영향력을 강화시키는 관리가필요가 있음을 시사한다
