The purpose of this study is to analyze the structural relationship among school effectiveness, teacher empowerment, transformational leadership, and the organizational climate of the school. In order to achieve the objective, this study conducted the questionnaire survey on the perceptions of 521 public elementary school teachers in Daegu metropolitan area. The statistical method employed for data analysis was structural equation modeling(SEM) by AMOS 5.0 program. The goodness of fit was evaluated as appropriate. The findings of the study were as follows; First, teacher empowerment both directly and indirectly influenced on the school effectiveness. Second, principals' rolls in enabling transformational leadership for school effectiveness were statistically insignificant. However, it has a strong effect on schools organizational climate. Third, school organizational climate significantly affected school effectiveness. Finally, school principal's transformational leadership affected the teachers empowerment.

본 연구의 목적은 학교효과성에 영향을 미치는 교사임파워먼트, 교장의 변혁적지도성, 학교조직풍토 간의 구조적 관계를 분석하여 학교효과성 제고 방안을 모색하는 데 있다. 이를 위해 대구광역시 공립초등학교 교사 521명을 대상으로 설문조사를 실시하여 자료를 수집하였다. 수집된 자료 분석은 AMOS 5.0을 활용하여 구조방정식 모형분석을 실시하였다. 분석 결과, 첫째, 교사임파워먼트는 학교효과성에 직접적인 영향을 미치고, 학교조직풍토를 통하여 간접적으로도 학교효과성에 영향을 주는 것으로 나타났다. 둘째, 교장의 변혁적지도성이 학교효과성에 직접적으로 미치는 영향은 통계적으로 유의하지 않았으나, 교사임파워먼트와 학교조직풍토에 영향력을 행사하여 학교효과성에 간접적인 영향을 주었다. 셋째, 학교조직풍토는 학교효과성에 직접적으로 강한 영향을 미쳤다. 이러한 결과는 학교효과성을 높이기 위해서 교사의 임파워먼트를 높이기 위한 다각적인 노력과 함께 교장의 변혁적지도성 발휘를 통한 개방적인 학교조직풍토 조성이 필요함을 시사한다.
