This study empirically analyzed the degree and effects of tokenism among female police officers. Tokenism can be defined as the negative conditions tokens - members of a subgroup that composed less than 15% of the whole group - of any organization can experience in that organizational life. Based on prior researches, tokenism was hypothesized to influence tokens' organizational effectiveness rather negatively. Statistical analysis was implemented with 176 questionnaires out of 230 female police officers in Daegu Metropolitan Police Agency(DMPA). The results are as follow. 1) Female police officers, being composed of about 8% of the whole DMPA, showed positive tokenism-related effects. They experience performance pressure, isolation, and role encapsulation above the normal level. 2) Some tokenism-related effects female police officers experience were found to affect rather negatively those officers' organizational effectiveness measured by job satisfaction and organizational stress. Based on this analysis, some implications for the police organization and future research needs are suggested.

우리나라 경찰조직은 성별을 기준으로 전형적인 편향조직의 성격을 보이고 여자경찰관은 소수집 단 구성원(토큰)에 해당한다. 선행연구들에 따르면 소수집단 구성원들은 다양한 부정적 효과들 - 성과압력, 소외, 역할한정 등 - 을 경험하며 이는 조직생활에 상당한 영향을 미치는 것으로 이해되 고 있다. 이 연구에서는 토크니즘이라는 분석 틀을 활용하여 대구지방경찰청 소속 여자경찰관들을 대상으로 그 실태 및 영향 등을 분석하고자 하였다. 유효표본 176명에 대한 설문조사 결과를 통한 연구결과는 다음과 같다. 첫째, 여자경찰관들은 보 통보다 높은 수준으로 토크니즘에 노출되어 있으며, 그 수준은 근무환경이나 배경변수에 따라 차 별적일 수 있음이 확인되었다. 둘째, 여자경찰관들이 경험하는 토크니즘은 직무만족과 직무스트레 스에 일정한 영향을 미치고 있음을 확인하였다. 특히 성과에 대한 압력과 소외의 경우 다른 변인 들이 통제된 이후에도 직무만족에는 부정적인, 직무스트레스에는 긍정적인 유의미한 영향을 미치 고 있었다. 이러한 분석결과를 토대로 토크니즘과 관련된 경찰 차원에서의 과제 및 향후 연구 방향 등에 대 하여 살펴보았다.
