The effect of Hotel Newcomers' Emotional Labor on Adjustment to Organizations - Focused on the Moderating effect of Occupational Identity -

This study has two purposes. The first is to examine the relationship between emotional labor and adjustment to organizations. The second is to examine the moderating effect of the occupational identity(i.e., customer loyalty, cooperation and participation) on relationship between emotional labor and adjustment to organizations. The major findings of the study are summarized as follows: First, results showed that emotional labor had significant influence on the adjustment to organizations. Second, the moderating effect of the occupational identity on the relationship between emotional labor and adjustment to organizations, occupational identity(beliefs for autonomy, beliefs for services and sense of vocation) has shown a partial moderating effect. Considering on the basis of such results, hotels must develop education methods and policies to strengthen the occupational identity of employees as well as draw measures for minimizing emotional labor.
