Recently, ethical problems of Korean church leaders have been raised in a diversified way. As a result, Korean church has lost its social reliability and its congregational power, that had been undergone a rapid growth during 1970s and 80s, is now showing rapid reduction in reality. Under this serious crisis of Korean church, ethicality of church and pastors is started to be highlighted as a social issue. However, in spite of a diversified, superficial effort of religious and academic circles, its seriousness is being aggravated further as its dangerous level provides various excessive ethical controversies as the days go by, far from being improved in its problem. Therefore, an empirical study was performed in order to explore on what kind of effect reliability of (trust in) pastors being formed by encouraging church members to have deep trust through demonstration of ethical leadership by pastors is exerted on extra-role performance together with in-role behavior of church members (i.e., behavioral pattern of religious community). There are 4 kinds of major theoretical hypotheses in this study. 'Hypothesis 1: Ethical leadership of pastors will exert a positive (+) influence on trust in pastors by disciples'. 'Hypothesis 2: Ethical leadership of pastors will exert a positive (+) influence on behavioral pattern of religious community of disciples'. 'Hypothesis 3: Trust in pastors by disciples will exert a positive (+) influence on behavioral pattern of religious community'. 'Hypothesis 4: Trust in pastors by disciples will mediate a relation between ethical leadership of pastors and behavioral pattern of religious community of disciples. Each of these hypotheses was verified. As a result, hypothesis 1 was adopted (accepted) and hypotheses 2-4 were partially accepted according to analysis of sub-hypothesis. It could be realized from this result that trust in pastors by disciples in the church provides a motivation so that such trust would encourage disciples not only to devote themselves to the church affairs more voluntarily but also to voluntarily undertake even a reasonable (natural) life as a Christian that is required through the Bible as well as ministry within limited role assigned to disciples (i.e., extra-role behavior within the church organization). And we may find an implication in that formation of trust in pastors by disciples would eventually become an important drive that may revive and develop church efficiently in a long-term and macroscopic perspective rather than a perspective being obsessed with a short-term performance. In addition, that fact that trust in pastors represents a mediated effect in a process of influencing over behavioral pattern of religious community of disciples by ethical leadership of pastors means that it exerts an influence over enhancement of behavioral pattern of religious community but if pastors should raise disciple's trust by demonstrating their ethical leadership, behavioral pattern (altruism behavior, conscientiousness behavior, civic virtue behavior) of religious community of disciples would be more increased positively (+).

최근 들어 한국교회 지도자들의 윤리문제가 다양하게 제기되고 있다. 그 결과 한국교회는 대사회적 신뢰도를 상실했고, 1970, 80년대 급성장의 가도를 달리던 모습에서 이제는 급속한 감소추세로 전환된 실정이다. 이러한 한국교회의 심각한 위기 속에서 교회와 목회자의 윤리성이 새로운 사회적 이슈로 조명되기 시작했다. 그러나 교계와 학계의 다양한 표면적인 노력에도 불구하고 문제의 개선은커녕 갈수록 위험수위가 도를 넘는 많은 윤리적인 논쟁거리를 제공하고 있어 그 심각성은 더해만 가고 있다. 따라서 본 연구는 목회자의 윤리적 리더십 발휘가 교회구성원들로 하여금 깊은 신뢰감을 가지도록 독려하고, 이렇게 형성된 목회자에 대한 신뢰감은 교회구성원들의 역할 내 행동과 함께 이들의 역할 외적 차원의 성과 즉, 신앙 공동체 행동양식에 어떠한 영향을 미치는지 실증적으로 연구해 보았다. 본 연구에는 크게 네 가지 이론적 가설이 있다. ‘가설1: 목회자의 윤리적 리더십은 성도들이 가지는 목회자에 대한 신뢰에 정(+)의 영향을 미칠 것이다.’, ‘가설2: 목회자의 윤리적 리더십은 성도의 신앙공동체 행동양식에 정(+)의 영향을 미칠 것이다.’, ‘가설3: 성도의 목회자에 대한 신뢰는 신앙공동체 행동양식에 정(+)의 영향을 미칠 것이다.’, ‘가설4: 성도들이 가지는 목회자에 대한 신뢰는 목회자의 윤리적 리더십과 성도들의 신앙공동체 행동양식 사이의 관계를 매개할 것이다.’ 이들 각각의 가설에 대해 검증하였다. 그 결과 가설1은 채택, 가설2-4는 하위가설의 분석에 따라 부분채택 되었다. 이러한 결과는 교회 내에서 목회자에 대한 성도들의 믿음은 성도들을 좀 더 자발적으로 헌신할 수 있도록 증진시키고, 나아가 성도 자신에게 주어진 한정된 역할 내 사역뿐만 아니라 성서를 통해 요구되고 있는 그리스도인으로서의 마땅한 삶, 즉 교회조직 내 역할 외적인 행동까지도 자발적으로 감당하도록 동기를 제공한다는 것을 알 수 있다. 그리고 성도의 목회자에 대한 신뢰형성이 결국 짧은 기간에 비춰지는 성과에 집착하기보다 장기적이고 거시적인 관점에서 교회를 효율적으로 부흥 발전시킬 수 있는 중요한 동인이 됨을 시사해 준다 하겠다. 또한 목회자의 윤리적 리더십이 성도의 신앙공동체 해동양식에 영향을 주는 과정에서 신뢰가 매개효과를 나타낸다는 것은 목회자에 대한 신뢰가 신앙공동체 행동양식을 증대시키는데 영향을 미치지만, 목회자가 윤리적 리더십을 발휘하여 목회자에 대한 신뢰를 끌어올린다면 성도들의 신앙공동체 행동양식(이타성, 양심성, 시민정신 등)은 더욱 정(+)의 영향으로 증대될 것임을 나타낸다.
