Changes in organizations that are introduced to cope with environmental challenges and to gain competitive advantage can sometimes evoke cynical views and attitudes toward the organizations among the members. This can happen not only to profit organizations but to nonprofit organizations such as religious organizations. There has been increasing criticism about the way churches in Korea operate and are managed, resulting in cynical attitudes toward churches among their members. Many efforts are bing made to tide over this criticisms and the transform of pastoral leadership style is an instance of such efforts. This Study examined the relationships among pastors' servant leadership and believers' organizational cynicism and organizational commitment. We hypothesized negative associations between pastors' servant leadership and believers' organizational cynicism and between believers' organizational cynicism and their organizational commitment. We also hypothesized the mediating role of organizational cynicism in the relationship between servant leadership and organizational commitment. We conducted interviews for 4 weeks with 18 pastors, 6 elders, 4 ordination butlers, 9 butlers, 10 lay believers, and 7 pastor candidates. The interview results were basically consistent with our claim that believers' cynicism toward their churches is a critical and urgent issue to address. Data were collected from 645 members in Korean churches. The results of hierarchical regression analyses and Sobel test showed that servant leadership is negatively related to organizational cynicism and that organizational cynicism is in turn negatively related to organizational commitment. We also found organizational cynicism partially mediates the relationship between servant leadership and organizational commitment. It should be noted that for more conservative evaluation of the role of servant leadership, pastors' charismatic leadership was measured and controlled for in the analyses. Implications, limitations, and directions for future research conclude this study.

최근 다양한 조직 맥락에서 조직유효성에 부정적 영향을 미치는 구성원의 태도로서 조직냉소주의가 부각되고 있다. 본 연구는 조직냉소주의와 그 선행요인으로서의 서번트 리더십, 그리고 결과변수로서의 조직몰입 간의 관계를 검증하였다. 그 과정에서 특히 조직냉소주의의 매개역할을 규명하는 데 초점을 두었다. 우리나라 교회조직 구성원 645명을 대상으로 한설문자료를 바탕으로, 가설검증을 위하여 위계적 다중회귀분석과 Sobel Test를 실시하였다. 실증분석 결과, 조직냉소주의는 서번트 리더십, 조직몰입과 각각 부(-)의 관계를 가질 뿐 아니라, 서번트 리더십과 조직몰입의 관계를 부분적으로 매개하는 것으로 나타났다. 연구결과를 바탕으로 이론적, 실천적 시사점을 도출하였고, 향후 연구를 위한 과제를 제시하였다.
