본 연구는 유아교육기관 원장의 변혁적 리더십과 교사 임파워먼트, 교사효능감, 이직 의도의 구조적 관계를 알아보고 원장의 변혁적 리더십과 이직 의도의 관계에서 교사 임파워먼트와 교사효능감의 매개효과를 검증하는 데 목적이 있다. 이러한 연구목적을 달성하기 위해 D시와 S시의 유아교육기관에 재직 중인 교사 322명에게 변혁적리더십, 이직 의도, 교사 임파워먼트, 교사효능감 척도를 활용하여 설문조사를 실시하여 자료를 수집하였고, 구조방정식 모형을 적용하여 분석하였다. 주요 연구 결과는 다음과 같다. 첫째, 유아교육기관 원장의 변혁적 리더십은 교사 임파워먼트, 교사효능감, 이직 의도에 직접적인 영향을 미치는 것으로 나타났다. 둘째, 유아교육기관 원장의 변혁적 리더십이 이직 의도에 미치는 영향에서 교사 임파워먼트의 매개효과는 유의하지않았으나, 교사효능감의 부분 매개효과를 확인하였다. 셋째, 유아교육기관 원장의 변혁적 리더십과 이직 의도의 관계에서 교사 임파워먼트와 교사효능감의 순차적 매개효과를 확인하였다. 본 연구 결과를 바탕으로 시사점 및 지원방안을 논의하였다.
The purpose of this study is to investigate the structural relationship between the transformational leadership of an early childhood educational institution's director, teacher empowerment and efficacy, and turnover intention. It also aims to verify the mediating effect of teacher empowerment and efficacy in the relationship between the director's transformational leadership and turnover intention. To achieve this research purpose, a survey was conducted on 322 teachers, working at early childhood educational institutions in D and S cities, using transformational leadership, turnover intention, teacher empowerment, and teacher efficacy scales. The data thus collected were analyzed by applying a structural equation model. The key research results are as follows. First, it was found that the transformational leadership of the head of an early childhood educational institution had a direct effect on teacher empowerment and efficacy, and turnover intention. Second, in the influence of the head of an early childhood education institution on turnover intention, the mediating effect of teacher empowerment was not significant, but the partial mediating effect of teacher efficacy was verified. Third, the sequential mediation effect of teacher empowerment and teacher efficacy was verified in the relationship between the transformational leadership of the head of an early childhood educational institution and turnover intention. Based on the results of this study, implications and support measures were discussed.
