본 연구는 영아교사의 직무만족도가 교수효능감에 미치는 영향에서 교사가 인식한 조직풍토의매개효과를 검증하고자 하였다. 연구대상은 수도권에 소재한 어린이집에 재직 중인 영아교사 218 명이며, 자료는 설문지 조사를 통해 수집했다. 자료 분석을 위해 기술통계, 상관분석, Baron과Kenny(1986)가 제안한 중다회귀(Stepwise Multi-Regression)분석을 실시했으며, 매개효과의 유의성은 Sobel Test를 통해 검증하였다. 연구결과는 다음과 같다. 첫째, 영아교사의 직무만족도, 조직풍토, 교수효능감 간 모두 유의한 정적 상관관계가 나타났다. 둘째, 영아교사의 직무만족도와 교수효능감의 관계에서 조직풍토는 완전 매개효과를 가지는 것으로 나타났다. 이러한 결과는 영아교사가 교수효능감을 높이기 위해서는 본인 직무에 대한 만족이 긍정적인 조직풍토로 이어져야 함을 시사한다


This study aimed to verify the mediating effect of the organizational climate in the effect of infant/toddler teachers’ job satisfaction on their teaching efficacy. The subjects of the study were 218 infant/toddler teachers working in daycare centers located in the Seoul metropolitan area and the data were collected through a questionnaire survey. Descriptive statistics, correlation analysis and Stepwise multi-regression analysis proposed by Baron and Kenny (1986) were conducted to examine the data collected by mobile questionnaires. The significance of the mediating effect was verified through Sobel Test. The results of the study are as follows. First, there were significant positive correlations between infant/toddler teachers’ job satisfaction, organizational climate, and teaching efficacy. Second, organizational climate had a complete mediating effect on the relationship between infant/toddler teachers’ job satisfaction and teaching efficacy. These results suggest that for infant/toddler teachers to improve their teaching efficacy, their job satisfaction should lead to a positive organizational climate of their institution.
