본 연구는 임상간호사의 간호근무환경과 의사결정능력 간의 관계에서 간호전문직관과 의사소통능력의 매개효과를 파악하여 임상간호사의 의사결정능력 향상을 위한 프로그램 개발의 기초 자료를 제공하고자 시도되었다. 연구 대상은 G시와 J도에 소재한 400병상 이상의 종합병원에 근무하고 있는 병원 경력 1년 이상인 일반간호사 190명으로 2022년 1월 20일부터 2022년 2월 5일까지 설문지를 이용하여 조사하였다. 연구 결과는 다음과 같다. 첫째, 임상간호사의 의사결정능력은 간호근무환경(r=.407, p<.001), 간호전문직관(r=.521, p<.001), 의사소통능력(r=.611, p<.001)과 정적 상관관계를 나타내었다. 둘째, 간호근무환경과 의사결정능력의 관계에서 간호전문직관과 부분 매개효과를 나타내었다. 셋째, 간호근무환경과 의사결정능력의 관계에서 의사소통능력은 부분 매개효과를 나타내었다. 따라서 임상간호사의 의사결정능력을 증진시키기 위한 방안으로 긍정적인 간호환경 조성과 함께 간호 조직의 특성과 역할 등을 고려하여 간호전문직관과 의사소통능력 향상을 위한 체계적이고 전문적인 교육 및 제도적 뒷받침의 필요성을 시사한다.
The aim of this study was to explore the mediating effect of nursing professionalism and communication competence in the relationship between the nursing work environment and decision-making ability of clinic nurses. Data were collected through questionnaires administered to 190 nurses working in a general hospital in G city and J province, from January 20 to February 5, 2022. The SPSS/23.0 program was used to analyze the data with descriptive statistics, an independent t-test, ANOVA, Pearson’s correlation coefficient, a multiple regression, and a Sobel test. The results of the study are as follows. First, decision-making ability was significantly correlated with the nursing work environment (r=.407, p<.001), nursing professionalism (r=.521, p<.001), and communication competence (r=.611, p<.001). Second, nursing professionalism mediated the relationship between the nursing work environment and decision-making ability (z=4.829, p<.001). Third, communication competence mediated the relationship between the nursing work environment and decision-making ability (z=5.314, p<.001). Therefore, it is suggested that systematic and professional education and institutional support are needed to improve nurses’ professionalism and communication skills in consideration of the characteristics and roles of the nursing organization. The creation of a positive nursing environment is also vital.
