목적 본 연구는 보육교사의 감정노동이 심리적 소진에 미치는 영향을 밝히고, 감정노동과 심리적 소진의 관계에서 협동적 조직문화의 매개효과를 검증하기 위함이다. 방법 경기도 H시와 S시에 위치한 어린이집 48개소에 재직 중인 보육교사 201명을 대상으로 자료를 수집하였다. 또한 SPSS 21.0 통계 프로그램을 사용하여 다중회귀분석을 실시하였다. 결과 첫째, 보육교사의 감정노동 중 표면적행위는 심리적 소진의 하위요인에 대하여 정적 영향력을 나타냈다. 둘째, 보육교사의 감정노동 중 내면적 행위는 심리적소진에 부적 영향력을 나타냈다. 셋째, 보육교사가 지각한 어린이집의 협동적 조직문화는 보육교사의 감정노동과 심리적 소진을 매개하는 것으로 나타났다. 결론 본 연구는 보육교사의 심리적 소진을 완화시키기 위해 보육교사의 표면적행위를 감소시키고, 내면적 행위를 향상시킴이 필요하며, 어린이집의 협동적 조직문화 형성이 중요함을 밝힌 데 의의가 있다.


Objectives The purpose of this study is to reveal the effect of emotional labor of childcare teachers on psychological burnout and to verify the mediating effect of collaborative culture in the collaborative culture in the relationship between emotional labor and psychological burnout. Methods The data were collected from 201 childcare teachers working at 48 childcare centers located in H city and S city in Gyeonggi-do. Descriptive statistics, reliability analysis, correlation analysis, and regression analysis were conducted by using SPSS 21.0 statistical program. Results As a result, First, surface behavior among the emotional labor of childcare teachers showed positive influence on sub-factors of psychological burnout. Second, the convert behavior among the emotional labor of the childcare teachers had a negative effect on psychological burnout. Third, the collaborative culture of childcare center perceived by childcare teachers mediated emotional labor and psychological burnout of them. Conclusions This study is meaningful as it revealed that it is necessary to reduce surface behavior and improve convert behavior and that it is important to form a collaborative culture of childcare center in order to alleviate psychological burnout of childcare teachers.
