이 연구는 학교조직에 적용 가능한 리더십으로서 Sergiovanni의 도덕적 리더십의 개념 및 원리를 파악하고, 학교장리더십에 줄 수 있는 시사점을 찾아 그것이 적용된 학교조직의 모습을 설명하는 데 목적이 있다. 이를 위해 기존의지식과 이론, 자료를 활용하여 개념의 논리적 관계를 분석하는 문헌연구방법을 사용하였다. 연구 결과, 리더십의대체안으로 정의되는 도덕적 리더십은 ‘조직의 규범과 핵심가치’, ‘전문직업인으로서의 능력과 덕’, ‘일 자체에 대한몰입감’으로 설명될 수 있다. 이와 같은 개념 및 원리는 가치지향성, 전문성, 합(合)의 특성을 갖는 학교조직에는신뢰·존중·배려의 리더십이 적용되어야 함을 시사한다. Sergiovanni의 도덕적 리더십이 적용된 학교조직의 모습은‘공유된 가치와 비전 중심의 교육공동체’, ‘교류와 협력을 통한 성장이 이루어지는 학습공동체’, ‘전문가 집단의 내적동기에 의해 움직이는 자생적 공동체’, ‘신뢰와 존중의 공동체’로 제시될 수 있다. 이에 이 연구는 학교조직의 특수성과Sergiovanni의 도덕적 리더십 원리의 연결고리를 찾아 그 적용 방안을 탐색하고자 하였다는 데 의의가 있으며, 교육주체들의 전문성과 자율성이 중시되고 있는 최근의 교육 현장의 흐름을 고려하였을 때 학교가 공동체가 되어야한다는 시사점을 제공해준다.
The purpose of this study is to understand the concept and principle of Sergiovanni's moral leadership as a leadership applicable to school organization, find implications that it can give to principal leadership, and explain the appearance of the school organization to which it is applied. To achieve the purpose of this study, a literature research method was used to analyze the logical relationship of concepts by utilizing existing knowledge, theory, and data. As a result of this study, moral leadership defined as an alternative to leadership can be explained as ‘organizational norms and core values’, ‘competence and virtue as a professional’, and ‘immersion in work itself’. These concepts and principles imply that the principal's leadership should be a leadership of trust, respect, and consideration considering the characteristics of the school organization. The appearance of the school organization to which Sergiovanni's moral leadership is applied can be presented as ‘an educational community centered on shared values and vision’, ‘a learning community where growth is achieved through exchange and cooperation’, ‘a self-sustaining community driven by the internal motives of the expert group’, ‘a community of trust and respect’. Therefore, this study is significant in that it attempted to find the link between the characteristics of the school organization and Sergiovanni's moral leadership principle and to explore its application method, and provides implications that schools should become a community considering the recent trends in the field of education, where the expertise and autonomy of the educational subjects are important
