본 연구의 목적은 여군의 군생활 적응과 관련하여 그들의 경험과 적응 과정을 실질적이고 심층적으로 탐색하고 그 주제가 무엇인지를 이해하는데 있다. 이를 위해 여군 12명을 3그룹으로 나누어 포커스그룹 인터뷰를 하였고, 여군의 군생활 경험, 여군의 적응과정에 초점을 두고 주제를 도출하였다. 여군의 군생활 경험에서 나타난 대주제는 여군의 분투와 사라지지 않는 장벽이고, 관련 주제는 소수집단의 소외감, 신체적인 다름에서 오는 어려움, 여성에게 고정된 성역할에 대한 부당함, 임무수행에서의 장벽이다. 여군의 군생활 적응과정에서 나타난 대주제는 적응과 성장이고, 주제는 여군이 아닌 군인이 되어감, 관계 안에서의 인정와 자부심, 내․외적 성장으로 나아감, 삶의 과정으로 수용하고 통합함이다. 분석결과의 중심현상은 ‘여군 롤모델의 부재와 사라지지 않는 진로장벽에 대한 인식’이었다. 여군의 직업적응과정 측면에서 볼 때 군생활 중 사라지지 않는 장벽과 분투하는 과정, 여군 롤모델의 부재속에서 내.외적 갈등을 경험하는 과정, 강인한 군인됨을 선택하여 여군만의 독특한 정체성을 확립하는 적응과정, 이러한 과정을 거쳐서 군생활의 힘듦을 내․외적 성장으로 이끌어 내어 여군이 아닌 군인으로 되어가는 것을 가치로운 삶의 과정으로 수용하고 통합해 나아가는 것으로 나타났다. 연구 결과를 바탕으로 논의와 시사점을 제시하였다.
The purpose of this study was to conduct an in-depth investigation to identify and understand the critical themes associated with the experiences and adaptation process of female soldiers. Twelve female soldiers, divided into three groups, were selected to participate in focus groups. The interviews primarily covered the soldiers’ struggles in coping with military life experiences, and the process of adaptation and growth. The four themes related to military life experiences that emerged were: alienation as a minority group, difficulties related to physical differences, fixed gender roles, and barriers to performing duties. The four themes related to the adaptation process were: becoming a soldier not a female soldier, recognition within the relationship, moving forward to internal and external growth, and accepting and integrating into the process of life. These soldiers grew internally and externally by overcoming difficulties in the military and integrating their identities as soldiers as a value in their lives.
