본 연구목적은 광주광역시 소재 아동복지시설종사자의 임파워먼트가 직무특성과 조직시민행동 간의 매개역할을 하고 있는지를 실증분석을 통해서 검증하는 데 있다. 본 연구방법은 확인적 요인분석을 통해서 변수의 적합성을 분석하였다. 또한 가설검증과 변수들 간의 영향관계를 분석하기 위해 단순회귀분석과 다중회귀분석을 실시하였다. 그리고 임파워먼트의 직무특성과 조직시민행동 간의 매개역할을 분석하였다. 본 연구결과, 첫째, 직무특성은 임파워먼트에 영향을 미치고 있는 것으로 나타났다. 둘째, 임파워먼트는 조직시민행동에 영향을 미치고 있는 것으로 나타났다. 셋째, 직무특성은 조직시민행동에 영향을 미치고 있는 것으로 나타났다. 넷째, 임파워먼트는 직무특성과 조직시민행동과의 관계에서 부분적으로 매개관계가 있는 것으로 나타났다. 아동복지시설의 임파워먼트를 강화하기 위해서는 정기적인 조직구성원의 역량강화를 위한 자발적인 교육이 필요하다. 이러한 교육은 자체 점검을 통한 조직차원의 노력이 필요하다. 또한 자기에게 주어진 업무를 판단하고 어떤 의사결정을 내릴 때 자율적 선택권을 줄 수 있도록 과감한 업무의 위임이 필요하다.
The purpose of this study is to verify through empirical analysis whether the empowerment of child welfare facility workers located in Gwangju metropolitan city plays a mediating role between job characteristics and organizational citizenship behavior. The method of this study analyzed the suitability of major variables through confirmatory factor analysis. In addition, simple regression analysis and multiple regression analysis were performed to analyze the influence relationship between variables to test the hypothesis. And it analyzed the mediating role between the job characteristics of empowerment and organizational citizenship behavior. As a result of this study, First, it was found that job characteristics have an effect on empowerment. Second, it was found that empowerment has an effect on organizational citizenship behavior. Third, Job characteristics were found to have an effect on organizational citizenship behavior. Fourth, it was found that empowerment was partially mediated in the relationship between job characteristics and organizational citizenship behavior. In order to strengthen the empowerment of child welfare facilities, voluntary education for regular organizational members is needed. Such education requires effort at the organizational level effort through self-checking. In addition, it is necessary to to delegate bold tasks so that they can judge the tasks given to them and give them autonomous choices when making certain decisions.
