본 연구의 목적은 노인요양시설에 근무하는 요양보호사의 분배공정성 인식이 이직의도와 조직몰입에 어떠한 영향을 미치지를 실증적으로 분석하는 것이다. 요양보호사는 24시간 교대근무를 하면서 노인을 돌보는 휴먼케어자이지만, 잦은 이직 문제로 인하여 안정적 돌봄 서비스가 저해되고 있다. 즉, 돌봄 인력의 불안정은 휴먼서비스가 필요한 수혜자의 만족도와 시설 운영의 어려움을 초래하게 된다. 따라서 요양보호사의 이직의도를 감소시키기 위한 대안을 제시하고자 하였다. 본 연구는 요양보호사의 분배 공정성 인식이 조직에 대한 몰입과 이직의도에 강력한 영향력을 제시할 수 있는지에 대한 연구문제를 바탕으로 실증적 분석을 하였다. 분석 결과 요양보호사는 분배공정성에 대한 인식이 높을수록 이직의도가 감소하는 것으로 나타났으며, 조직몰입은 증가하는 것으로서 유의미한 결과가 도출되었다. 본 연구의 결과를 바탕으로 국가가 지원하는 처우개선비 증액, 경력에 따른 호봉제 도입, 간접적인 보상 확대를 대안으로 검토하였다.


The care helpers play an important role in nursing home to provide service of higher quality for their beneficiaries, especially the elderly, in Korean society. However, the care helpers tend to change their jobs nowadays which could have an negative impact on both beneficiaries and nursing homes at the moment. Therefore, the objectives of this study are to increase their organizational commitment and to lessen high tendency of turnover of care helpers. The framework was drawn from previous theories and studies. Independent variables was distributive fairness, and dependent variables were organizational commitment and turnover intention. As those research results, it is to suggest some ideas on better personnel management for nursing homes and ultimately to achieve national goals of long-term care insurance system for the elderly. For this study, 697 care helpers were studied and analyzed to find out their causality on between variables and some interviews with care helpers were taken to get analysis credibility. The findings are as below. Firstly, approximately 81.4% of care helpers are over 50s and over 50.8% of them have been experienced in changing jobs before. It has been quite serious that average care helpers' service year is less than 2 years (44.8%). Second, distributive fairness has statistically significant effect on organizational commitment, whereas, has negative effect on turnover intention. It should be emphasized distributive fairness is important to increase organizational commitment and to reduce their turnover intention. To improve distributive fairness, it is to make up for their low salary, and needs to raise treatment improvement bonus. In addition, the government shall give them some beneficiaries, as the privilege of exemption from taxation in case of that one of their share of families should enter nursing home, and the provision of special healthcare service for aging care helpers.
