이 연구는 군리더의 감성지능이 평시 및 전투상황에서 군조직유효성의 핵심요소인 부하의 사기와 응집력에 미치는 영향과 리더-부하의 교환관계가 이들간에 어떠한 조절효과가 있는지를 분석하여 상황특성에 맞는 군리더십의 발전방안을 제시하는데 그 목적이 있다. 이러한 연구목적을 달성하기 위해 육군부대 중 전투상황과 가장 유사한 훈련을 실시중인 2개대대와 정상적인 일과를 진행중인 2개대대 총4개대를 대상으로 실증분석을 실시하였다. 분석결과 군리더의 감성지능이 군조직유효성에 미치는 영향이 평시상황에서는 감성지능의 구성요인 중 자기감성이해도, 타인감성이해도, 감성조절력, 감성활용력 모두가 부하의 사기에는 정(+)의 영향을 미치고, 응집력에는 타인감성이해도와 감성활용력은 정(+)의 영향을 미치지만 자기감성이해도와 감성조절력은 유의미한 영향을 미치지 않는 것으로 나타났다. 한편 전투상황에서는 자기감성이해도, 타인감성이해도, 감성활용력은 부하의 사기에 정(+)의 영향을 미치나 감성조절력은 유의미한 영향을 미치지 않는 것으로 나타났고, 응집력에는 타인감성이해도와 감성활용력은 정(+)의 영향을 미치고 자기감성이해도와 감성조절력은 유의미한 영향을 미치지 않는 것으로 본석되었다. 또한 군리더의 감성지능과 군조직유효성 간에 리더-부하의 교환관계는 긍정적인 조절효과가 있는 것으로 나타났다. 이러한 연구결과는 평시와 전시상황 모두 군리더는 감성지능을 발휘해야 하고, 평소부터 부하들과 좋은 유대관계를 유지해야 성공적인 지휘가 가능하다는 것을 말해주고 있다.
This study has purposes that military leader’s emotional intelligence can affect subordinates’ morale and cohesiveness as a core element in the military organization's effectiveness during peace time and combat situations and exchange relationships between leaders and subordinates have some kind of regulating effects. Through these analysis, proper military leadership measures can be proposed. For this purpose, an empirical analysis was performed with two battalions which are performing the most similar training with real combat situations and two other battalions which have normal situations. After the analysis, in the peace time, leaders' emotional intelligence can affect positively on subordinates' morale and cohesiveness as other advanced studies, and each elements can affect positively on subordinates' morale and cohesiveness during combat situations. Moreover, leader-member exchange(LMX) level shows positive regulating effects between military leader’s emotional intelligence and organization effectiveness. These results suggest that military leaders should show emotional intelligence effectively in peace as well as war time and have favorable relationships that can insure successful command. Based on the results, military staff members' education includes subjects on emotional intelligence, leadership doctrine includes emotional intelligence parts and staff members with rich emotional intelligence should get preference in manpower managing system.
