본 연구의 목적은 신세대 장병들이 주를 이루고 있는 군 조직에서 장병을 지휘통솔함에 있어 구성원들의 몰입도와 만족도를 제고하기 위한 효과적인 리더십 요인을 실증적으로 분석하기 위한 것이다. 전통적인 군 조직의 리더십 유형인 거래적 리더십과 최근 민간 부문에서 논의가 이루어지고 있는 서번트 리더십, 변혁적 리더십이 조직구성원의 조직몰입과 직무만족에 어떠한 영향을 미치는가를 분석하기 위해 직업군인 비중이 높은 특전부대와 의무복무 장병의 비율이 높은 보병부대를 비교분석 하고자 하였다. 분석결과 변혁적 리더십의 효과가 가장 유의미한 가운데 부분적으로 거래적 리더십과 서번트 리더십이 유의미한 영향을 미치는 것으로 통계적으로 나타났다. 부대 유형별로 볼 때 보병부대의 경우, 서번트 리더십은 조직몰입에 긍정적인 영향을 미치며, 거래적 리더십과 변혁적 리더십은 조직몰입과 직무만족에 전반적으로 긍정적인 영향을 미치는 것으로 나타났다. 그리고 특전부대의 경우, 서번트 리더십과 거래적 리더십은 통계적으로 유의미한 영향을 미치지 않지만, 변혁적 리더십은 조직몰입과 직무만족에 전반적으로 긍정적인 영향을 미치는 것으로 분석되었다.
The purpose of this study is to find more effective leadership for soldiers of new generation in military organizations. Particularly, it is to suggest effective leaderships respectively for infantry troops which are composed mainly of soldiers and for special forces which are composed mainly of officers. The findings are as follows. First, transformational leadership has statistically significant effect on soldiers of new generation, whereas, servant leadership and transactional leadership have partially effective. Second, depending on the types of troops, each leadership styles have the different effect. Servant leadership as well as ‘management by exception’ of transactional leadership have effect on soldiers in the infantry battalion, which show the dual influence. On the other hand, because officers had high level of organizational commitment and satisfaction than soldiers, servant leadership and transactional leadership didn’t have any effect on the officers. Third, the study found that the most effective leadership on battalions in ROK military organizations was transformational leadership. Considering that ‘management by exception’ of transactional leadership has effect on the infantry battalion and servant leadership has partially effect on the military organizations even though smaller than the effect of transformational leadership, the studies on the leadership that can consider characteristics and missions of troops should be constantly developed and advanced to satisfy and meet various demands and needs of soldiers of new generation in military organization.
