본 연구는 보육서비스의 질적 수준의 핵심적인 요인인 보육교사의 역할수행과 역할 갈등의 관계를 분석하기 위해 실시되었다. 먼저 보육교사의 역할수행과 역할갈등 수준을 측정하였고 보육교사의 인구사회학적 특성에 따른 역할 수행과 역할 갈등 수준의 차이를 분석하였다. 또한 역할수행과 역할갈등 간의 상관관계를 밝힌 후 역할 갈등 요인이 역할수행 요인에 미치는 영향을 회귀분석을 통해 측정하였다. 경기북부 지역에서 근무하는 보육교사를 대상으로 설문지 250부를 배부하였고 221부가 분석에 포함되었다. 주요 연구결과는 다음과 같다. 첫째, 보육교사의 역할수행 수준은 3.4로 ‘보통이다’(3.0)보다 높게 나타났고 또한 역할갈등 수준은 2.8로 ‘보통이다’(3.0)보다 낮은 수준을 보였다. 둘째, 보육교사의 인구사회학적 특성 중 보육교사의 학력과 근무경력 등 모든 영역에서 따른 역할수행 수준에 유의미한 차이를 보이고 있으나 역할갈등 수준에는 학력을 제외하고는 유의미한 차이가 거의 나타나지 않고 있다. 셋째, 역할 갈등 요인과 역할수행 요인 간의 상관관계는 역할 내 갈등을 제외하고 모두 유의미한 부적(-) 상관관계가 있는 것으로 나타났다. 넷째, 보육교사의 역할갈등 요인이 역할수행 요인에 미치는 영향을 파악하기 위한 선형회귀분석 결과 협력자, 조언자, 진단․평가자의 역할수행에 부정적 영향을 미치는 것으로 나타났다. 또한 역할갈등 요인 중 역할모호성 요인은 모든 역할수행 요인에 부정적 영향을 미치는 것으로 밝혀졌다.


This study analyzed the relation between child-care teachers’ role performance and role conflict because the relation is the key factor of a child-care service’s level of quality. Most of all, we examined the levels of child-care teachers’ role conflict and role performance and analyzed the difference between them depending on the teachers’ socio-demographic characteristics. Moreover, we found a relation between child-care teachers’ role conflict and role performance, and then we examined the effects of the former on the latter through regression analysis. We distributed questionnaires to 250 child-care teachers who work in the northern area of Kyunggi district, and we utilized 221 of them for the analysis. The analysis resulted in four conclusions: First of all, the level of child-care teachers’ performance is 3.4, higher than the average of 3.0. Moreover, the level of child-care teachers’conflict is 2.8, lower than the average of 3.0. Secondly, socio-demographic characteristics such as years of teaching experience, education levels, age, and marital status of the child-care teachers are found to be statistically significant on the level of role performance. The levels of role conflict except the education levels of the child-care teachers are not found to be statistically significant. Thirdly, child-care teachers’ role performance and role conflict have a negative correlation between each other except the factor of inter role conflict. Fourthly, as the result of regression analysis, we concluded that role conflict negatively affected role performance among co-workers, advisers, and assessors. Furthermore, among the factors of role conflict, role ambiguity has a negative effect on all role performances.
