This study was designed to identify the effects of relationship between the high-involvement work system and self management leadership and organizational commitment and job satisfaction in the hotel kitchen employees. Many researches of work system are studied in manufacturing industry but not in service industry especially restaurant business. Therefore, in this paper we applied work system into the restaurant system and kitchen employee. For this research 258 kitchen employees who have worked in hotels in Seoul, Busan, Jeju, Ulsan and Gyeongju are questioned. SPSS 12.0 and LISREL 8.30 are used for statistical analysis. The result of this study are as follows. The high-involvement work system is effective on the job satisfaction and the self management leadership is effective on both organizational commitment and job satisfaction. However high-involvement work system is negative effective on the organizational commitment. This results are due to the different job specification between kitchen employees and employees in manufacturing industry. Detailed results are discussed in the context of this paper.
