본 연구는 정신보건영역의 사회복지사를 중심으로 정신보건사회복지사의 직무만족에 영향을 미치는 요인을 조사하기 위해 고안되었다. 이를 위해 부산․경남, 대구․경북 지역을 중심으로 총 84명의 정신보건사회복지사에게 17개의 하위요인과 직무만족 정도를 평가하였으며, 직무만족에 영향을 미치는 요인을 분석하기 위해서 중다회귀분석을 실시하였다. 정신보건영역을 정신병원과 사회복귀시설로 나누어서 직무만족요인을 분석한 결과, 정신병원영역에 근무하는 정신보건사회복지사들은 승진에 대한 욕구가 가장 높게 나타났으며, 그 다음으로 금전적 보상, 이직의사, 슈퍼비젼이 직무만족에 중요한 영향을 미치는 것으로 나타났다. 사회복귀시설의 정신보건사회복지사들은 정신병원과 마찬가지로 직무만족에 있어서 승진에 대한 욕구가 가장 높게 나타났으며, 그 다음으로 업무량, 정서적 탈진, 금전적 보상, 이직의사가 직무만족에 중요한 영향을 미치는 것으로 나타났다. 특히 사회복귀시설에서는 정신병원영역에서와는 달리 업무량과 정서적 탈진이 직무만족에 중요한 영향을 미치는 것으로 나타났다. 전체 정신보건영역에서 정신보건사회복지사들은 금전적 보상이 정신보건사회복지사의 직무만족에 가장 큰 영향을 미치고 있었으며, 정신보건사회복지사의 소진을 조장하는 요인으로 작용함으로 향후 정신보건영역의 인력에 대한 처우와 직무환경의 개선이 절실히 요구되는 실정이라 하겠다. 특히 정신보건영역에서 사회복귀시설에 근무하는 정신보건사회복지사의 직무만족요인은 처음으로 시도한다는 점에서 연구의 의의가 있다하겠다. 다른 영역과 마찬가지로 정신보건영역에서도 직무만족요인은 사회복지 서비스의 질적인 측면과 관련하여 정신보건사회복지 영역의 발전을 위해 중요한 측면이다. 따라서 정신보건영역의 발전적인 방향을 위해서는 직무만족을 향상시킬 수 있는 요인들을 연구하고 발견해 나가는 노력들이 지속적으로 이루어져야 할 것이다. 이러한 노력을 통해 직무만족을 높일 수 있는 요인들은 장려하고, 직무만족에 저해되는 요인들은 개선되어야 할 것이다.


The purpose of this study is to examine factors that affect the job satisfaction of social workers in mental health who are working in Busan, Kyoungnam, Daegu and Kyoungbuk. For the purpose, this researcher surveyed total 84 social workers in mental health. Multiple regression analysis was carried out to determine factors influencing the subjects' job satisfaction. Then correlations between the satisfaction and 17 factors perceived influential by the social workers were analyzed. To facilitate these analyses, the soubects were classified into two groups, those who were serving at mental hospitals and social welfare facilities. The results of the study can be described as follows. The job satisfaction of the former group was most influenced by such factors as monetary remuneration, promotion, supervision and intent of occupation change, while that of the latter group by monetary remuneration, promotion, amount of tasks, emotional exhaustion and intent of occupation change. Social workers in mental health of both the groups were more dissatisfied with monetary remuneration than with any others. The factor was found acceleratedly exhausting those workers. This suggests the necessity of improving treatment and job environment for personnel in the field of mental health. Job satisfaction by social workers in mental health is essential for further development of the field. In relation, job factors relevant to the satisfaction should be promoted and those adversly affecting the workers improved.
