병원간호사를 대상으로 조직관리특성, 직무특성, 집단응집력, 직무스트레스 및 직무몰입간의 경로를 분석한 연구이다. 본 연구결과를 요약하면 직무특성의 평균점수는 43.9점이였고 조직관리특성의 평균점수는 73.5점, 직무스트레스의 평균점수는 96.4점, 집단응집력의 평균점수는 23.4점, 조직몰입의 평균점수는 25.0점이었다. 이들 변인간의 상관관계를 살펴보면, .43에서 .54까지 통계적으로 유의한 양의 상관관계가 있는 것으로 나타났다. 본 모형에서 사용된 모든 변인의 회귀계수는 p<.05로 유의하였으며, 모형의 적합도 chi-square는 23.87(df=1, p<.00)로 적합하였다. 또한, 조직특성 점수가 높을수록 직무스트레스가 증가하였고(표준화계수=.44, p<.05), 조직관리 특성이 높을수록 스트레스가 증가하였으며(표준화계수=.37, p<.05), 직무스트레스는 높을수록 집단응집력(표준화계수=-0.22, p<.05)과 조직몰입(표준화계수=-0.28, p<.05)은 감소하였다.


This is a study of descriptive correlation in order to analyze predictors of organizational commitment among hospital nurses. The average score of organizational commitment was a little low as 25.0 points, the average score of job characteristics was 439. points, the average score of organizational management characteristics was 73.5 points, the average score of job stress was 96.4 points, and the average score of group cohesion was 23.4 points, showing that higher scores in job characteristics and organizational management characteristics, while lower scores in group cohesion and higher scores in job stress. Organizational commitment had a negative correlation with job stress(r=-.246, p=.00), and a significantly positive correlation with job characteristics(r=.282, p=.00), group cohesion (r=.470, p=.00), and organizational management characteristics(r=.537, p=.00). The model showed a good fit for was fitted(chi-square=23.87, df=1, p<.00). This means that all hypotheses are supported(p<.05). While job characteristics had positively relationship with job stress(r=.44, p<.05), it had negative relationship with group cohesiveness(r=-0.38, p<.05) and organizational commitment(r=-0.40, p<.05).
