본 연구는 최근 주목받고 있는 리더십 개발 모형인 ‘리더십 파이프라인’이 조직 내에서 어떻게 적용되고, 업무 수행에 어떤 영향을 미치는지 알아보는 데에 목적이 있다. 리더십 파이프라인은 조직 전체의 구성원이 각 직책에서 요구하는 리더십 핵심역량을 학습할 수 있게 지원하는 모형이다. 본 연구에서는 리더십 파이프라인 모형을 활용하고 있는 국내 기업의 사례를 통하여 리더십 개발 프로그램의 설계 과정과 결과를 조사한 후에, 이 프로그램에 참여한 187명의 구성원을 대상으로 그 내용과 실제 수행 사이의 관계를 분석하였다. 분석 결과, 추진력 및 결단력, 자기 관리, 자원의 배분 및 활용, 업무 전문 능력, 그리고 사업 전략 및 방침 수립 등의 리더십 역량이 업무수행 능력과 밀접한 관계가 있다는 것이 발견되었다. 본 연구의 결과를 통하여 리더십 파이프라인의 활용 방법을 이해할 수 있을 뿐만 아니라, 리더십 개발의 최근 동향을 파악할 수 있다.
The purposes of this study are to investigate how the 'Leadership Pipeline' model can be applied to organizational settings and to examine the relationship between the identified leadership competencies and leaders' level of performance. Leadership Pipeline is a model that supports the learning of leadership competencies by organizational members at all levels. The case of an organization in Korea was studied to explore the processes and results of application of this model. Also, the relationship between 187 participants' leadership competency scores and their level of performance was analyzed using multiple regression. It was found that decision-making, self-management, resource distribution and utilization, professional performance, and business strategy planning are the competencies that are most associated with perceived performance. The results of this study imply that connecting the overall strategy of the organization with leadership development is critical in today's practices. In addition, it is noted that improving the leaders' learning capacity is essential to develop leadership.
