본 연구는 상사의 비인격적 감독행위의 선행요인과 비인격적 감독으로 인한 부하의 부정적 조직행위와의 관계를 규명하고, 이들 관계에서 감성지능의 조절효과를 분석함으로써 근로자의 감정 관리의 중요성을 부각시키고 더불어 비인격적 감독행위의 관리기법이 효율적으로 정착될 수 있도록 하는데 연구의 목적을 두고 있다. 조직상황이 비인격적 감독행위에 미치는 영향을 검증한 결과 직무불안정성이 직접적인 원인으로 분석되었다. 또한 상사의 비인격적 감독행위가 부하의 조직행위에 미치는 영향을 검증한 결과 조직침묵에 영향을 미치는 있으며, 상사의 비인격적 감독행위의 부하의 조직행위에 대한 주 효과와 이들의 관계에서 감성지능에 대한 조절효과가 인정된다. 또한 감성지능에 대한 조절효과는 조직일탈보다는 조직침묵에서 높게 나타나고 있다. 따라서 본 연구는 비인격적 감독행위를 효율적으로 관리하고 개발할 수 있는 새로운 연구의 방향을 제시하고 있다. 또한 비인격적 감독행위의 부정적 결과를 예방하여 개인의 신체 및 정신적 건강을 유지하고 조직의 경쟁력을 확보하는데 기여할 것으로 본다.


The purpose of this study was the influence of subordinate organizational behavior by Abusive Supervision Behavior. and to investigate the effect on the moderating variable of corporate employees' emotional intelligence. For verification the purpose of this study established the variable as followings; First, the independence variable established the influence factor of abusive supervision behavior(job instability and power distance) and the abusive supervision behavior of boss. Second, the result variable established the organizational silence and the organizational deviation. Third, the modification variable established the emotional intelligence of employees. To investigate the relationship, 150' corporate workers who had worked in Chun Buk-province were studied. The results of this study were as follows: First, as a result of regression analysis to find out effects of the influence factor of abusive supervision behavior(job instability and power distance), and find out effects of abusive supervision behavior to the organizational silence and the organizational deviation. Second, it tested the positive influence of moderating variable by the employees' emotional intelligence.
