다양성과 응집성이 성과에 미치는 영향은 양날의 칼과 같은 모순된 논리일 수 있다. 즉, 다양성과 응집성은 성과에 긍정적일 수도 있고, 부정적일 수도 있다. 조직은 다양성과 응집성이 바람직한 결과물을 창출하도록 효과적으로 관리하여야 하며, 이에 대한 일차적인 책임은 팀의 리더에게 있을 것이다. 본 연구는 팀 창의성을 강화시키는 상황적 요인으로 팀장의 창의적 역할모델로서 리더기능에 관심을 두었다. 본 연구에서는 국내 대기업 연구개발조직의 연구개발팀을 대상으로 팀 다양성과 응집성이 각각 팀 창의성에 미치는 영향과 팀 다양성 및 응집성과 팀 창의성의 관계에서 창의적 역할모델로서 리더기능의 조절효과를 살펴보았다. 연구결과, 팀 다양성은 팀 창의성에 긍정적 영향을 미치는 것으로 나타난 반면, 팀 응집성은 팀 창의성에 유의한 영향을 미치지 않는 것으로 나타났다. 조절효과 분석에서는 창의적 역할모델로서 리더기능이 팀 다양성과 팀 창의성의 정(+)적 관계를 더욱 강화시키는 것으로 나타났다. 또한, 팀 응집성과 창의적 역할모델로서 리더기능간의 상호작용이 팀 창의성을 높이는 것으로 나타났다. 끝으로 본 연구의 이론적, 실무적 시사점과 한계점 및 향후 연구방향을 제시하였다.


Team diversity and cohesion can have conflicting effects on performance like a double-edged sword. In other words, diversity and cohesion can have both positive and negative impact on performance. An organization has to manage diversity and cohesion effectively in order to ensure that they produce a desirable outcome, and the primary responsibility for that falls on a team leader. This study has focused on team leader's function as a creative role model that enhances team creativity as one of the situational factors. This study has targeted a R&D team in a R&D organization of a large domestic corporation to look into the effects team diversity and cohesion have on team creativity and the moderating effects of leadership function as a creative role model in relationship between team diversity and cohesion, and team creativity. The results show that team diversity has a positive impact on team creativity, whereas team cohesion has no significant impact on team creativity. The analysis of moderating effect indicates that leader's function as a creative role model further reinforces the positive relationship between team diversity and team creativity. It is also found that the interaction between team cohesion and leadership function as a creative role model boosts team creativity. Lastly, the study also has explored theoretical and practical implications and the limitations of this research as well as the future directions of research.
