In this study, we studied the relationship between job characteristics and emotional labor and moderating effect of organizational culture with Chinese employees of Korean firms operating in China and employees of Korean deluxe hotels in Korea. We defined job characters as follows: job diversification, job analyzability, job interdependence, relationship with superior and standby- situation phenomenon. And we divided organizational culture into hierarchy culture and rational culture. For this study, we collected 251 questionnaires from Chines employees 6 Korean firms operating in China and 343 questionnaires from 2 Korean deluxe hotels in Korea. The results of this study are as follows: Chines's Job diversification and standby-situation phenomenon had positive effects on emotional labor. But job analyzability and relationship with superior had negative effects on emotional labor. Job interdependence had a little effect on emotional labor. Organizational culture had no moderating effect. Korean's standby-situation phenomenon, job diversification and job interdependence had positive effects on emotional labor. Job diversification with rational culture had partially positive moderating effects on the between job characters and emotional labor. Analyzability with hierarchy culture had partially negative moderating effects on the between job characters and emotional labor. Since job characteristics and organizational cultures had significant impacts on firms and hotels employees' emotional labor, job characteristics and organizational cultures should be carefully consider when we manage firm and hotel human resources.
