본 연구의 목적은 첫째, 리더-구성원 교환관계가 상사간 갈등 및 개방적 의사소통에 영향을 미치는가, 둘째, 이들 변수간의 관계에서 학연관계가 조절효과가 있는가를 규명하는데 있다. 이를 위해 선행연구를 토대로 가설을 설정하여 실증연구를 하였으며, 25개 대기업에 근무하는 615명의 조직구성원들을 표본대상으로 하였다. 연구결과 리더-구성원 교환관계는 상사간 갈등지각과 유의한 부(-)의 관계를, 그리고 개방적 의사소통과는 유의한 정(+)의 관계를 갖는 것으로 나타났다. 하지만 예측과는 달리 이들 변수 간에 있어서 학연관계의 조절효과는 나타나지 않았다. 끝으로 본 연구결과의 시사점 및 향후 연구방향을 제시하였다.


The purpose of this study was twofold: (1) to examine the relationships between LMX, the perceived conflict, and openness of superior-subordinate communication, (2) to examine the moderating effects of school network ties in the relationships between LMX and outcome variables. The sample included 615 office workers in 25 large corporations in Korea. Results indicated that LMX was negatively related to the degree of perceived conflict and positively related to openness of superior-subordinate communication. Contrary to expectation, the hypothesized moderating effects of school network ties were not found. Finally, the consequences of these problems on interpretation of the research findings were discussed and recommendations for future research directions were proposed.
