본 연구는 지식경영이 성공적으로 이루어지기 위해서는 지식공유가 필요하다는 전제하에 이에 영향을 미치는 변인으로 변혁적 리더십과 정서적 신뢰를 선정하여 이들 간의 관계를 분석하는 데 목적을 둔다. 이를 위해 이론적 논의를 통해 가설을 정립하고 실증 분석을 통해 이를 검증하였다. 분석 결과, 변혁적 리더십과 정서적 신뢰는 지식공유 의도에 정(+)의 영향을 미치는 것으로 나타났으며, 동시에 정서적 신뢰는 변혁적 리더십과 지식공유 의도간 관계에서 매개효과를 가지는 것으로 나타났다. 따라서 본 연구는 신자유주의 가치관의 지배로 경쟁적 조직문화가 강화되고 있는 현실에서 자칫 경시되기 쉬운 조직운영 과정에서 정서적 신뢰의 중요성을 일깨워 준다는 점에서 의의를 가진다.


Using a sample of 201 public workers from government organizations in Korea, this study aims to investigate the relationship between transformational leadership (TL) and knowledge sharing intention (KSI) with emotional trust (ET) of the followers as moderator. Data were collected on a structured questionnaire containing the standard TL, ET, and KSI scales. Hypotheses were tested using statistical analysis of the data after establishing the psychometric properties of the scales. The reliability of the scales was verified by Cronbach’s α. The study proved that both TL and ET are significantly correlated to KSI. ET was also proven to fully mediate the effects between TL and KSI. Simply put, this study not only provides further support for the positive impact of TL and ET on KSI, but the positive meditating role of ET on the KSI of government employees.
