조직 구성원들간의 상호 신뢰는 직접적인 통제메커니즘이 없이도 구성원들 사이의 협력을 촉진하면서 태도에 영향을 주어 궁극적으로 조직유효성에 영향을 미친다는 의미에서 최근에 들어 조직행위론 분야에서 신뢰에 대한 연구가 활발하게 이루어지고 있다. 경제의 글로벌화 추세에 따른 다국적 기업현상의 보편화는 더욱 조직 내 신뢰의 구축을 통해 구성원들간의 이문화적인 차이를 줄이고 협력을 이끌어 조직유효성을 제고할 필요성을 강조하고 있다. 본 연구는 중국의 실정에서 신뢰당사자들의 특성이 대인신뢰에 미치는 영향, 그리고 대인신뢰가 조직구성원의 태도에 미치는 영향을 알아보고자 하였다. 연구결과 신뢰자의 특성에 있어서 신뢰자가 외향적이고, 또 집단주의 성향이 강할수록 신뢰는 증가하였고, 신뢰자의 능력, 선의, 성실성 등 특성이 신뢰자에게 높게 지각될수록 그에 대한 신뢰는 증가하였으며, 신뢰가 높을수록 직무만족 및 조직몰입 등 조직구성원의 태도에 긍정적인 영향을 미치는 것으로 나타났다. 이러한 결과들은 선행연구결과와 거의 일치한 것으로 신뢰가 문화와 사회제도가 다른 중국의 조직상황에서도 보편적으로 중요한 변수임을 설명하고 있으며 상호신뢰의 구축을 위한 프로그램의 도입을 통한 인적자원관리 필요성도 시사한다.


Trust among organizational members can facilitates cooperation and can affect their work attitudes without any pressures or control mechanism, and thus can affect the organizational effectiveness, so trust became one of the most active research subject in areas of organizational behavior. The universalization of multinational enterprise phenomena followed trends towards globalization of economy, shows more needs of building trust between organization members to reduce cultural differences and to lead peoples' cooperation, and to increase organizational effectiveness in the end. In this research we focused on the dyadic relationship of trust to testify the influences on trust that of characteristics of trustors and trustees, and to examine the effects of trust on the attitudes of organization members. The result of this study can be summarized then, the higher the trustors' extraversion and collectivism trait is, the higher the level of trust to others is; the more the trustee's ability, benevolence, and integrity were perceived, the higher the trust to the trustee is; the more the trust is, the more the positive influence to job satisfaction and organizational commitment is. These results are same with the results of preceeding research, and suggest that trust is also an important universal factor under the situation of Chinese organizations which have different culture and social system, and at the same time the results of this research suggest that not only the material rewards, but also the mental encouragement mechanisms and incentives, such as programs for building mutual trust, can be used for management means or tools for Korean firms which advanced China.
