이 연구의 목적은 우리나라 기업의 경영환경에 적합한 바람직한 임금피크제의 확산을 위해 그 도입절차를 모색한 후, 임금피크제의 도입에 따라 마련하여야 할 합리적인 제도를 설계하여 제시하는데 있다.이러한 목적을 달성하기 위한 연구의 결과로는 첫째, 임금피크제를 성공적으로 도입하기 위해서는 노사당사자는 상호공감대를 갖고 제도설계 등 충분한 사전준비를 거쳐 공정성 있고 원활한 운영이 될 수 있도록 그 도입준비와 절차를 충분히 갖는 것이 바람직하다는 것이다.둘째, 우리나라의 경우 임금피크제의 도입유형으로는 도입초기에는 정년보장형 임금피크제가 대부분이다. 그러나 정년과 국민연금 수급개시연령과의 격차해소 등의 이유로 정년보장형뿐만 아니라 정년연장형 또는 고용연장형 임금피크제가 많이 도입될 것으로 전망하였다. 셋째, 임금피크제의 도입을 위한 제도설계에 있어서 고려하여야 할 사항으로서 적용대상 근로자의 범위, 임금커브의 유형, 임금굴절시점의 설정, 임금의 감액률, 임금구성항목의 조정, 직무 및 직책 조정, 그리고 고용연장기간 등을 제시하였다. 특히, 임금피크제를 도입하기 위하여 임금조정을 할 경우에 임금커브의 기본적 유형으로 상승둔화형, 수평형, 절감형, 하락후상승형, 하락후수평형의 5가지 유형을 제시하였다.


A Study on the Institutional Design of Wage Peak System Park, Min-saeng The purpose of this study is to work out how to introduce wage peak system for the proliferation of the system that is appropriate for the management environment of enterprises in Korea, and to design a reasonable institution required with the introduction of wage peak system. The findings of study to attain the purpose are as follows: First, it is advisable for both labor and management party to have a mutual sympathy and have a sufficient process of preliminary preparations such as system design so that it can result in a fair and smooth operation of system. Second, the type of wage peak system we have adopted mostly at its early stage is retirement age guaranteed wage peak system. However, for such reasons as working out disparity between retirement age and beneficiary age of national pension, it is highly expected that retirement age extension or employment extension wage peak system as well as retirement age guaranteed wage peak system will be introduced. Third, an institution to introduce wage peak system shall be designed in consideration of the followings: applicable range of employee, type of wage curve, wage refraction point, reduction rate of wage, adjustment of wage components, adjustment of duties and responsibilities, and period of employment extension etc. Especially, in case of adjusting wage for the introduction of wage peak system, basic types of wage curve include ascent-slowdown type, horizontal type, reduction type, vertical descent-ascent type, and vertical descent-horizontal type
