본 연구는 사회복지행정조직내 사회복지전담공무원의 멘토링 경험, 멘토링 기능 및 전문직업적 정체성의 수준을 살핀 후, 사회복지전담공무원의 전문직업적 정체성에 영향을 미치는 요인을 탐색함으로써 공공 사회복지행정조직에서의 효율적인 인적자원관리를 근거로 삼고자 하였다. 이를 위해 2007년 2월 20일부터 3월 30일까지 서울시 25개 구 중 무작위로 선정한 12개구 관할 동사무소에 근무하는 사회복지전담공무원 360명에게 설문지를 배포하였고, 이중 회수된 210부중 응답이 불성실한 설문지를 제외하고 200부를 통해 빈도분석, 기술통계분석, 신뢰도 검증, 요인분석, 교차분석, t-test, ANOVA, 다중 회귀분석을 실시하였다. 그 결과 멘토링 경험이 있는 집단이 멘토경험이 없는 집단보다 전문직업적 정체성이 높은 것으로 나타났다. 이에 멘토링 경험이 있는 집단을 대상으로 다중회귀분석을 실시한 결과, 인구사회학적 배경 변수를 통제한 상태에서 멘토링의 심리사회적 기능이 전문직업적 정체성에 영향력 있는 요인으로 나타났다. 이는 신뢰를 바탕으로 한 수용, 상호호혜 및 존중이 사회복지전담공무원의 전문적직업 정체성 발달에 유용한 토대가 됨을 보여 주었다.이상의 연구결과는 전문적이고 체계적인 멘토링 제도의 활성화를 통해 공공 사회복지행정조직내 사회복지전담공무원의 전략적 인적자원관리 및 효과적인 서비스 제공과 질 개선이 중요함을 보여 주었다.


The Impact of Mentoring Experience and Mentoring Function on Professional Identity of Social Welfare Officials Moon, Young-Joo?Hwang, Mee-Kyoung This study was carried out to produce plans for effective human resource management of Public Social Welfare organizations by investigating the degree of them and effect of mentoring experience, mentoring function on the professional Identity. Data were collected from February 15 to March 30, 2007 by conducting a mail survey for 360 social welfare officials that worked in Dong office over 12 district randomly selecred among Public Social Welfare organizations in Seoul. It distributed 210 questionnaires, collected 210 and used 200 questionnaires to analyze. A statistic software, SPSS 12.0 was operated to perform frequency analysis, discriptive analysis, reliability test, factor analysis, x2-test, t-test, ANOVA, multiple regression analysis. As a result, the social welfare officials that had mentoring exrerience showed higher professional identity than the officials that had no exrerience. The findings of emperical analysis showed a significant effect of psychosocial function among mentoring function on the professional identity with controlled social status variables. Such a result represents that the acceptances, reciprocities, respects become useful base for the successful job performance. Finally, activating of professional and systemeic mentoring system for Public Social Welfare officials is imfortant for the effective service provision and a quality improvement, as well for the effective human resource management.
